As an important part of the financial industry,the securities industry needs more and more professional talents with continuous development and maturity,and at the same time,it faces more and more human resource competitions.New employees are an important source for every company.At present,securities companies generally have the problem of high turnover rate of new employees,and the high turnover rate has a great relationship with the performance management system.To reduce the turnover rate of new employees and improve its own talent pool,it is necessary to optimize the performance management system of new employees.Securities Company GX is a national comprehensive securities firm.In the past two years,the new employees of Securities Company GX Sichuan Branch have become highly mobile.This thesis is based on a more comprehensive review of performance management related theories and combing the status quo of domestic and foreign research through analysis and understanding the company’s current new employee performance management status,summarizes and analyzes the main problems,and uses performance management theories and methods to systematically build a new employee performance management system for Securities Company GX Sichuan Branch.The main contents of this thesis include:Firstly,it analyzes the research purpose and significance,and puts forward the research content and research methods;secondly,it systematically sorts out and reviews performance management related theories and assessment methods,and summarizes the domestic and foreign research literature on performance management and assessment applications in recent years.This thesis lays the theoretical support for the research of this thesis;thirdly,it comprehensively analyzes the current new employee performance management status of Securities Company GX Sichuan Branch,and summarizes the existing main problems through personal interviews and questionnaire surveys;fourthly,it follows PDCA management ideas and optimizes the design principles.From performance planning,performance implementation,performance appraisal,performance feedback and appraisal results application,the new employee performance management system of GX Securities Sichuan Branch has been systematically constructed.In terms of performance indicator setting,the process management and work Ability and work attitude assessment indicators and assessment standards,and the expert scoring method is used to reasonably determine the indicator weights;fifth,the new employee performance management system includes performance planning,performance implementation,performance appraisal,performance feedback and performance appraisal applications.Made a more systematic explanation;sixth,evaluated the system plan from the aspects of systemicity,scientificity and practicality,and put forward implementation guarantee suggestions from the aspects of organization,system and technology;finally,the thesis was summarized and pointed out the shortcomings and research prospects.The innovations of this thesis are: First,based on the understanding of the concept of performance and the behavior characteristics of new employees,the evaluation indicators for process management and employee behavior have been added,making performance evaluation more comprehensive and reasonable,and realizing the evaluation of new employees’ daily work full coverage ensures the smooth development of various businesses such as the selection and promotion of new employees.Second,based on the performance management theory,the performance management system of Securities Company GX Sichuan Branch was systematically constructed,including performance planning,performance implementation,performance appraisal,performance feedback,and application of appraisal results,which has improved the systematic and scientific nature of performance management.
