The dilemma of the career development of middle-aged employees in private real estate enterprises in the ’ black iron era ’ is vividly portrayed by ’ when the skin has gone,what can the hair adhere to? ’.At the same time,China ’s population structure and economic structure are in a period of deep adjustment.The proper solution to the employment problem of middle-aged people is conducive to alleviating the current structural employment contradiction.Therefore,the problem of career transformation of middle-aged employees in private housing enterprises needs to be studied urgently.Based on the previous research results of career transition process and career construction theory,this study constructs a career transition process model,including four variables :career adaptability,career insecurity,turnover intention and career exploration.The sample data of career transition of middle-aged employees in Henan private real estate enterprises were obtained by questionnaire survey,and descriptive statistical analysis,correlation analysis and structural equation model analysis were carried out on the sample data by using SPSS and Amos data analysis tools.This paper summarizes the influence of variables such as career adaptability,career insecurity,turnover intention and career exploration on the main path in the career transition process model : career adaptability has a significant positive impact on career exploration;occupational insecurity has a significant mediating effect between career adaptability and career exploration.Turnover intention also has a significant mediating effect between career adaptability and career exploration.In addition,occupational insecurity and turnover intention also have a significant chain mediating effect between career adaptability and career exploration.Based on the above influence,this paper puts forward the career transformation strategy suggestions and management enlightenment of middle-aged employees in private real estate enterprises.The transformation strategy suggestions include four aspects : improving career adaptability;relieve occupational insecurity;rational treatment of turnover intention and enhance the scientific nature of career exploration.At the same time,summed up the four aspects of management inspiration : to promote the development of middle-aged employees within the organization;enhance the sense of organizational belonging of middle-aged employees;protect the rights and interests of employees,help the healthy development of enterprises and improve the workplace environment,and realize the value of middle-aged employees.In addition,in practice,it is hoped that the research results can help the career transformation of middle-aged employees in private real estate enterprises,improve the human resource management ability of enterprises and alleviate the pressure of structural employment contradictions.At the same time,it is hoped that it will provide some reference significance for future research on career transformation in theory.
