| With the turbulent economic situation and the intensification of uncertainty in the living environment bringing many irreversible impacts to human social life,the academic community has paid more and more attention to the impact of employees’ job insecurity on their psychology and behavior,and has gradually become a hot research topic.On the basis of previous studies,this paper reviews relevant literature on job insecurity and its downstream behavior-work withdrawal behavior,explore the causal relationship that exists between the two and constructs a relationship model between the two.Based on need-to-belong theory,conservation of resources theory and affective event theory,facades of conformity as a mediator variable and collectivism tendency as a moderating variable are introduced.Starting from the need-to-belong theory,this paper discusses how facades of conformity partially mediates the causal relationship between job insecurity and work withdrawal behavior,and at the same time,considering China’s national conditions,discusses the different influencing effects caused by the deviation of individuals in collectivism tendency.Finally,a moderated mediating model of job insecurity,work withdrawal behavior,facades of conformity and collectivism tendency is constructed and the research hypothesis is proposed.On the basis of the model hypothesis,the research plan and steps were determined,and the measurement tools for each core variable were determined.The content of the scale is revised and improved according to the results of the preliminary investigation.The data collection method used in this study was "snowball".Questionnaires were distributed through the network.Sample data were collected by questionnaire method.Firstly,the employees of the enterprise were pre-investigated,and the data were collected for a small number of samples,and 43 questionnaires were obtained,40 effective questionnaires were obtained,with an effective rate of 93.02%,and the content of the scale was revised and improved according to the results of the pre-survey.After the completion of the revision,a formal survey was conducted,and 345 questionnaires were distributed and collected,308 valid questionnaires,and the effective recovery rate was 89.27%.SPSS 26.0 and Amos 22.0 were used for formal survey data with reliability tests,validity tests,mediation and moderating effect tests,and the model of job insecurity on work withdrawal behavior was tested,and the mediating effect of facades of conformity and the moderating effect of collectivism tendency were verified.After analyzing the model and empirically testing and drawing conclusions,the enlightenment suggestions for enterprise management practice are put forward,such as providing effective training resource support,establishing smooth communication channels,maintaining an open and inclusive organizational atmosphere,and providing professional help and guidance for employees.Finally,this paper discusses the limitations of research perspective and research direction,and puts forward prospects for future research. |
