With the further development of market economy in our country, the market as the main body of resources allocation mechanism, which will become more obvious. In this process, resource scarcity, resource exclusiveness and multiplicity of interest- concerned groups, which led to different organizations or individual to compete for the resources. At the same time, distribution methods of resource are distorted, distribution results of resource are injustice and right-protection awareness of individual improves, all the above factors have helped prompt the organizational members to act out different kinds of negative resistance or negative behaviors in the allocation of resource. Negative behaviors of individual in organization caused different levels of attention to practice and academia. So how to avoid the negative behaviors of employees in an organization, and maintain the harmony and stability of a organization has become the hot topic today.In the field of organizational behavior, based on previous research and practical results, we organized the negative behavior of oriented-individual or oriented- organization as counterproductive work behavior. There are many factors that can affect counterproductive work behavior of employee, Among these factors, the employee’s emotional intelligence is an important part of them. However, is the higher the emotional intelligence of group members, the lower the possibility of counterproductive work behavior? Different scholars have different conclusions. From the integration perspective of multiple theories, this paper will try to make a further exploration for the relationship between emotional intelligence and counterproductive work behavior through the introduction of mediation mechanism and boundary conditions, which can clarify the specific mechanism of process. Therefore, not only can it supplement and improve the research achievements previous, at the same time, it also provide effective guidance for staff management of enterprise in practice.In order to explore the influence of emotional intelligence on counterproductive work behavior, this paper introduced two variables: perception of organizational politics and collectivism. On the one hand, the perception of organizational politics of employee can reflect selfness of their boss and colleagues in organization, on the other hand, collectivism which reveals the collectivism tendency of our Chinese people, which could strengthen contextualization of our research. In all, we treat perception of organizational politics and collectivism as our mediator and moderator, by building a moderated mediation model to explore the influence of emotional intelligence on counterproductive work behavior.The results showed that: the higher the emotional intelligence of individual, the lower the probability of counterproductive work behavior. Perception of organizational politics partly mediated between emotional intelligence and counterproductive work behavior, and the higher the emotional intelligence, the lower perception of organizational politics, the lower perception of organizational politics, the lower the probability of counterproductive work behavior. At the same time, we confirmed that the collectivism didn’t moderate the process. Possible reasons are: the moderating variable selected may be improper or the process is not affected by other factors. Of course, we cannot rule out whether the conventional collectivism is still suitable for young people in the contemporary organizations.
