In the era of knowledge economy,employees are the key to the improvement of core competitiveness of enterprises.The influence of employees’ workplace helping or ostracism behaviors of the enterprise cannot be underestimated,and its production mechanism is worthy of in-depth study.In addition,it is a common phenomenon for employees to share positive events in the workplace.Positive event sharing is a process that can produce positive effects in communication and interaction,and this behavior will also have a certain impact on the behavior of colleagues.How can companies benefits from positive events are worth pondering.Previous studies of interpersonal capitalization have mostly focused on the impact of family settings and exploration on the discloser,but there is still a lack of in-depth research on how to influence the responders.Based on this,this research puts forward a model of employee interpersonal capitalization on coworkers’ approach-avoidance behavior.It expounds the internal mechanism of the influence of employee interpersonal capitalization on coworker behavior from the two paths of coworkers’ social mindfulness and social hostility,and explores the moderating effects of coworker relationships and diversity inclusive human resource practice(DI-HRP)on these two paths.Based on social information processing theory and social exchange theory,this research explores the influence mechanism and boundary conditions of employees’ interpersonal capitalization on colleagues’ avoidance behavior.Research on 331 pairs of effective employee-colleague matching samples collected through questionnaire surveys,using SPSS,Mplus and other software for statistical analysis of data,and the conclusions show as follow.Firstly,interpersonal capitalization of employees is positively correlated with colleagues workplace helping behavior and negatively correlated with colleagues’ workplace ostracism behavior.Secondly,colleagues’ social mindfulness mediates the ralationship between employees’ interpersonal capitalization and colleague’s helping behavior.Thirdly,colleagues’ social hostility mediates the ralationship between employee’s interpersonal capitalization and colleague’s workplace ostracism behavior.Fourthly,coworker relationships play a moderating role in the relationship between employee interpersonal capitalization and colleagues’ social mindfulness and social hostility;coworker relationships moderates the indirect influence of employee interpersonal capitalization on colleagues’ helping behavior through colleagues’ social mindfulness;coworker relationships moderates e mployee interpersonal capitalization indirectly affects colleagues’ social hostility on colleagues’ ostracism behavior.Fifthly,DI-HRP plays a moderating role in the relationship between colleagues’ social mindfulness and colleagues’ helping behavior;DI-HRP plays a moderating role in the relationship between colleagues’ social hostility and colleagues’ workplace ostracism behavior.Finally,DI-HRP moderates the indirect effect of employee interpersonal capitalization on colleague’s helping behavior.When DI-HRP is high,the indirect effect of employee interpersonal capitalization on colleague’s helping behavior is stronger.In summary,the main innovations and contributions of this research are as follows.First,clarify the mechanism and boundary conditions of employees’ interpersonal capitalization affecting colleagues’ s approach-avoidance behavior.Second,expand the theoretical perspective of employees’ interpersonal capitalization’s influence on colleagues’ approach-avoidance behavior.Third,on the basis of the conclusion,the corresponding management suggestions are put forward,which provides new ideas for enterprise practice.
