| Under the current background,the key role of human resource management in enterprise development has become more prominent,and the employee incentive mechanism is the most important means.However,it is very difficult to choose a correct incentive system in the ever-changing financial industry,and a one-size-fits-all approach doesn’t work.It becomes a major challenge for most enterprises to attract and retain employees,cultivate their loyalty to the enterprise,encourage them to innovate and strive for common growth with the enterprise.In view of the intensification of competition in the brokerage industry and the transformation of DH securities business,this thesis takes the employee incentive mechanism of DH securities company as the research object,and analyzes the present situation and shortcomings of employee incentive management in DH securities from the aspects of salary,performance,training,promotion,culture and human capital investment through questionnaire survey and evaluation index model construction.It is found that there are some problems,such as backward management concept,formalized incentive mechanism,lack of cultural atmosphere,unclear rewards and punishments,unreasonable resource allocation,etc.Taking the “four-force model” as the breakthrough point,the reasons behind it are incomplete understanding of employee’s driving force,failure to exert organizational leverage,and unclear positioning of boss’ s role.Then,according to the analysis of employee demand preference combination and incentive utility maximization,the optimization principle of incentive mechanism is derived,and the optimization strategies are put forward:optimizing salary system,ensuring welfare treatment,perfecting promotion mechanism,attaching importance to emotional incentive and equity incentive plan.Finally,the supplementary safeguard measures are refined to ensure the smooth implementation of incentive optimization strategies.Based on the actual situation of DH securities,this thesis applies the relevant incentive theory flexibly to make the employee incentive mechanism suitable for the company and achieve the goal of promoting the company’s further sustainable development.This study is of great significance to DH securities,and also has practical reference for the optimization of employee incentive mechanism in other similar enterprises. |
