After 1970s, researchers gradually focused on job burnout theory. With the rapid social development and intense competition, very high expectations have been imposed on doctors and being a doctor is regarded as a profession which bears a lot pressure. If doctor work stress can't be lessened or controlled effectively, Job Burnout will arise quickly. Research on job burnout has achieved fruitful results in the United States, but few experimental studies is developed in China. Therefore, we must develop our job burnout theory.Bandura put forward collective efficacy concept and provoked studying collective efficacy in many field. Collective efficacy theories became to perform and develop in practices. At present, hospital faces reforms, promises for doctors and hospitals improve every year. This gives hospital managers new challenges, but few research on doctor job burnout focus on the effect of collective efficacy in hospital. This study is considered doctor collective efficacy as modulation valuables in group level to study the relations between job burnout and coping self-efficacy, social support. The thesis will provide new theories and experimental data as well as providing practical suggestion for improving doctor job burnout.Based on former researches, this thesis used literature summarization and questionnaire research. 461 doctors from 11 hospitals joined the survey, the results are as follows:1. Some subjects were found to experience job burnout. Among these physicians, 20.17% subjects experienced slight burnout, 21.47% subjects experienced moderate burnout and 25.60% subjects experienced high burnout.2. Analysis to dependable variable dealt with demography variable showed that: There were significant differences in the factor of work years for depersonalization, coping self-efficacy and social support. The interactions between workyears and title for coping self-efficacy was significant. There were significant d-ifferences in the factor of varying hospital for diminished personal accomplishment and social support. The interactions between work department and varyin- g hospital for emotional exhaustion was significant.3. Coping self-efficacy (including cognition level and competence perception) and social support are negatively related to emotional exhaustion, depersonalization and diminished personal accomplishment; confidence degree is positively related to emotional exhaustion, depersonalization and diminished personal accomplishment.4. Multilayer analysis for using emotional exhaustion, depersonalization and diminished personal accomplishment as dependable variables concluded:(1)On emotional exhaustion and depersonalization, coping self-efficacy is a significant negative anticipation gene; on diminished personal accomplishment, coping self-efficacy and social support is significant negative anticipation gene.(2)On hospital work department level, doctor collective efficacy can positively anticipate the relation between coping self-efficacy and depersonalization, diminished personal accomplishment .Doctor collective efficacy can negatively anticipate the relation between social support and diminished personal accomplishment .
