| The doctor requires high technology, they also have higher public expectations. The physician in China has pluralistic and high role stress, especially for the doctors in"3A" hospitals, that is because of the shortage of medical resources and unbalanced distribution in China. In this case, are doctors’career growth affected? How the role stress influences the career growth? Does psychological moderates the role stress and career growth? These problems are worth studying.The research uses the doctors in"3A" hospitals as the research object, then analysis these samples by empirical research.Through the empirical research we can see that the role of the doctor pressure has a significant negative correlation of their professional growth, and the role ambiguity, role conflict, role load and each dimension of professional growth are negatively related. Among them, the correlation coefficient of role load and career growth is relatively low. The regression equation:Y =-0.482X+5.017.According to the analysis between role stress and the dimensions of career development, we can find that the adjusted R square of role ambiguity and role conflict are 0.897and 0.882, which show a better fitful degree, It can pass the test of significance, although the adjusted R of role load is 0.538 which can explain 53.8% of the variation, it is not ideal. Then we can see that these exists nonlinear relation between the role load and professional growth. The result is:Y=-0.606 X32+4.356 X3-2.468. The equation of the maximum value is 3.59, when the role load is 3.59, the growth is 4.33. That is to say, when the role load over 3.59, the career growth falls, when the load is less than 3.59, the greater the professional growth.The results show that the correlation coefficient between the psychological capital and the role stress is-0.627, P<0.01, psychological capital and role stress have a significant negative correlation. The regression equation of psychological capital (X) and role stress (Y):Y=-0.154X+5.322.When introducing the regulation variables (psychological capital), the independent variables (role ambiguity) regression coefficient decreased obviously and no longer significant (B=-0.055 less than-1.067, P=0.103>0.01), psychological capital can play a full mediator between role ambiguity and career growth.When introducing the regulation variables (psychological capital), the independent variables (role conflict) of the regression coefficient is significantly reduced, but still significant (B=-0.091 less than-0.351, P=0.000<0.01), so the psychological capital between role conflict and career growth plays a partial intermediary role.When introducing the regulation variables the regression coefficient is significantly reduced, but still significant (B=0.194 less than 0.221,P=0.0020.01; B=-0.433 is less than-0.724, P=0.005<0.01), the psychological capital can play a intermediary role.Through the above research conclusion we can see that the research hypotheses were all or part of the verification. |
