Resilience As Mediator Between Work Stress And Burnout Among The Nursing Staff

Objective: This paper investigates the present situation of work stress,burnout and resilience of clinical nurses and discusses the intermediary effect research of resilience in job stress and burnout,which provides a theoretical reference for formulating measures of nursing managers to improve the level of nurses’ resilience,to reduce burnout and to promote the healthy development of nursing team.Methods: Taking the method of convenience sampling,this paper selected 352 clinical nurses in three comprehensive hospitals of Xuzhou to make questionnaire surveys from August 2015 to May 2016.A cross-sectional questionnaire survey was conducted on the general demographic data of nurses,the work stressor scale of nurses,burnout and resilience scale.The survey data was recorded using Epi Data software,data was analyzed statistically with SPSS13.0 software package,and count data was described with frequency,percentile description,job stress,burnout and each score of resilience(mean ± standard deviation).The reations of resilience,work stress and burnout adopted Pearson correlation analysis,the intermediary effect of resilience in job stress and burnout used linear regression analysis with Wen Zhonglin ’s sequential inspection method.Results: 1.The total scores of nurse work pressure are(88.88±26.50)and the scores of six dimensions are: patient care(18.89±6.44),work environment and resources(13.49±4.37),management and interpersonal relations(26.74 ± 8.14),nursing and work(15.53± 4.75),workload and time distribution(7.99± 3.07)and promotion and rewards(6.24+±2.65).The difference of work stress of nurses with different working years,different authorized strength and different shifts has statistical significance(P < 0.01).2.The scores of three dimensions of occupational fatigue feeling of nurses are emotional exhaustion(19.15 ± 11.46),de-personification(10.43 ± 6.52)and personal accomplishment(16.45 ± 9.82).significantly different among nurses’ burnout.The burnout of nurses with different working years,different authorized strength and different shifts has statistical significance(P <0.01).3.The total scores of psychological toughness of nurses are 71.67 ± 16.51,and the scores of three dimensions are toughness and control(36.88 ± 9.33),power(23.67 ±4.85)and optimism(11.13 ± 3.18)(P <0.01).The resilience of nurses with different working years,different authorized strength and different shifts has statistical significance(P <0.01).4.Work stress has a positive correlation with the emotional exhaustion and de-personification.While work stress has a negative correlation with the personal accomplishment(P <0.01).The resilience and its dimensions have a negative correlation with the job stress and its dimensions(P <0.01).There is a negative correlation between resilience and emotional exhaustion and de-personalization(P<0.01),and resilience is positively correlated with personal accomplishment(P <0.01).5.Resilience plays an intermediary role partly between work stress and emotional exhaustion,between work stress and deindividualization,and between work stress and personal accomplishment.Conclusion: 1.The working pressure of clinical nurses is higher.The shorter the working years are,and the more frequent shifts are.Contract nurses work under greater pressure.2.The clinical nurse’s burnout is at the middle level.The longer the working life is,the less likely the burnout is.The burnout of contract nurses,nurses with frequent shift ismore severe.3.The scores of resilience of clinical nurses is at a moderate level.The longer the working life of nurses is,and the better the resilience of nurses is.The resilience of enrolled nurses is higher than that of the contract nurses and the nurses with frequent shifts have lower level of resilience.4.The clinical nurses’ work stress,burnout and psychological toughness are closely related.Burnout plays an intermediary role in work stress and resilience.
