Entering the historical intersection period of the two centenary goals,the state attaches unprecedented importance to oil and gas energy.However,there is still a certain gap between the development of human resources in oil field enterprises and the requirements of the state and the development of enterprises.The way and content of employee motivation do not keep pace with the progress of the times,which results in the low recognition of the value of employees to enterprises.Especially,the enthusiasm and initiative of the post-80 s and post-90 s young employees to serve the national energy security and enterprise development need to be greatly improved.Therefore,how to stabilize and motivate young employees and maximize their potential has important research significance and reference value for oilfield enterprises.This paper takes the human resource management problems encountered in the development of enterprises as the starting point,and takes the young employees of Huaqing oilfield as the research object.Starting from the development of state-owned oil and gas field enterprises,based on the content-based incentive theory,process based incentive theory,behavior transformation based incentive theory and comprehensive incentive theory,this paper makes a comprehensive analysis of the incentive status of young employees in Huaqing oilfield.Using questionnaire survey and individual interview,this paper studies the current situation of young employees’ motivation,finds out the existing problems of line motivation from five dimensions of salary motivation,promotion motivation,training motivation,ideological motivation and other motivation,analyzes the reasons for the existing problems,and on the basis of fully mastering the needs of enterprise development and young employees’ growth and talent,from the perspective of young career design and salary The six dimensions of reward incentive,promotion incentive,training incentive,ideological incentive and other incentive are used to formulate incentive optimization scheme,and the implementation steps are drawn up,which is highly operable,and can provide certain theoretical and practical reference for the long-term development of oilfield enterprises and brother units.In the second time of accelerating the development and high-quality development of Huaqing oilfield,the key is to encourage young employees.Scientific and reasonable optimization of young employees’ motivation can continuously enhance the work enthusiasm of young employees,improve the efficiency of human resource management,and promote the enterprise to move towards a higher goal.
