| ObjectiveThrough analyzing and discussing the connotation of the value of medical staff,the value index system was proposed,and the relative labor value between doctors,nurses and medical technicians were estimated.Analyze the difference between the actual salary level and the labor value ratio,provide reference and basis for formulating the salary and medical service pricing system that conforms to the characteristics of the industry and the characteristics of the post.MethodsThis study defines the value system of labor value by following the requirements of deepening the reform of the medical staff’s salary system in the medical and health system reform and the characteristics of the medical and health industry,and applying the existing research results.Conduct a questionnaire survey to obtain specific labor value parameters for doctors,nurses,and medical technicians.The optimized entropy method is used to analyze and calculate the relative value of labor value of “doctors”,“nurses” and “medical technicians”.Results1)Constructing a value framework for medical services for medical personnel,including three dimensions of labor cost,technology cost and risk commitment;and 8items of physical exertion,mental consumption,mental consumption,educational background,job qualifications,post ability,practice risk,and ethics risk.The weighting ratios of the three evaluation dimensions of medical staff in different positions were: 0.31,0.26,and 0.43 for doctors;0.37,0.25,and 0.38 for nurses;0.28,0.24 and0.48 for medical technicians.2)The evaluation found that doctor’s labor value score was 54.01.Among them,in terms of labor costs,the doctor’s self-assessment score was 12.87,the average weekly working time was 58.58 hours,and the mental consumption self-assessment score was 85.20.66% of doctors think that they often feel nervous.In terms of technical expenses,the doctor’s self-evaluation score was 14.88,communication,operation and decision-making skills scores were: 3.87 ± 0.29,3.71 ± 0.31,2.07± 0.94,respectively.In terms of risk-taking,the doctor’s self-assessment score was26.26,which considered that he was the most likely to suffer accidental hazards and the consequences were serious.3)The nurse’s labor value was scored at 53.13.Among them,in terms of labor cost,the nurse self-assessment score was 13.75,the weekly average working time was 48.25 hours,and the mental consumption self-assessment score was 82.42.57%of the nurses thought that they often feel nervous.In terms of technical expenses,the nurse self-evaluation score was 14.40,the self-assessment score of operation skills was 3.62±0.33,which was the worst among the three types of personnel.In terms of risk-taking,the self-assessment score of nurses was 24.98,and it was considered that the accidental harm was the most serious and consequences serious.4)The service value of medical technicians was 43.49.Among them,in terms of labor costs,the self-evaluation score of medical technicians was 11.55,the average working time per week was 45.76 hours,and the self-assessment score of brain power consumption was 74.70.42% of medical technicians think that they often feel nervous.In terms of technical expenses,the self-evaluation scores of medical technicians was 12.78,and the communication and decision-making skills were 3.83±0.26 and 1.83±0.93,respectively,which was the worst among the three types of personnel.In terms of risk-taking,the self-evaluation scores of medical technicians were 19.16.It was considered to be more vulnerable to physical hazards at work and to serious consequences from chemical hazards.5)The relative labor value ratio of doctors,nurses and medical technicians is calculated as 1: 0.98: 0.81.At the same time,through the analysis of the Henan Provincial Health Statistics Yearbook data,the actual average salary ratio of hospital doctors,nurses and medical technology 2017 was 1: 0.64: 0.81.The theoretical actual salary ratios of the three types of personnel are: 100%,65.3%,100%.Compared with the relative labor value,the actual salary level of nurses was low.ConclusionsAmong the medical staff,the doctor’s labor service value is relatively the highest,and the difference between the actual salary ratio of the three types of personnel is greater than the labor value.The nurse’s labor value is higher than that of the medical technicians,but the actual average salary level is lower.The results of the model calculations convey the differences between the indicators and reduce the subjective impact.In the value evaluation and salary assessment,the government and hospital should reflect the characteristics of different positions of doctors,nurses and medical technicians,meet the needs of different personnel,and focus on improving the matching degree between nurses’ salary level and labor value. |
