PurposeAs the enhancement of living standard and the transformation of the global industrial structure,the modern has been basically achieved from ’industrial economy’ to ’service-oriented economy’.The medical service is a special service industry,medical personnel need to meet the requirements of hospital rules and practice emotional behavior for patients or patients’ families,which means in the process of medical treatment they should give mental labor and physical labor,most importantly still have to pay another kind of form of labor,namely Emotional Labor.In the process of expressing emotional labor,medical staff is likely to show a kind of non-selfish and non-ethical behavior in their career development.In 2010,Umphress,Bingham and Mitchell defined the ’Unethical pro-organizational Behavior(UPB)’ as ’the Behavior that violates social moral standards in order to safeguard the interests of the organization and its members’ in the service field for the first time.In the past ten years of research,researchers of organizational behavior have found that this kind of pro-organizational and non-ethical behavior is characterized by organizational trigger and non-ethical,and it interacts with emotional labor,organizational identity,organizational climate,and job satisfaction,etc.For this particular field of medical services among medical staff,it is pivotal to use the related results in the study of organizational behavior,and establish scientific conduct survey index basing on the previous emotional labor,organizational identification and UPB,aiming to understand relevant situation of medical staff career development,both theoretically enrich the relevant concepts in the field of research and exploration,and practically provide certain guidance and constructive suggestions in a relatively new perspective for modern hospital management and medical staff career development.MethodsThis study takes medical staff as the research object,through reviewing and combing the existing literature,and constructing a theoretical framework of the influence of medical staffs emotional labor on the unethical pro-organizational behavior.It verifies the mediating effect of organizational identity.It aims to choose mature scales and improve the content through interview.Next step is to conduct small-sample pre-investigations to ensure the reliability of large-sample empirical investigations.Convenient sampling method is adopted.The survey time is from January 1,2021 to February 1,2021,when contacting 10 hospitals of Jiangsu,Guangzhou,Hunan,Sichuan,Beijing and other places with tertiary level and above through communication with relevant hospital departments.The questionnaire was distributed,and a total of 261 valid samples were finally collected,with a recovery rate of 100%.SPSS 24 and AMOS 25 are to analyze the data,including reliability and validity test,descriptive statistics,two independent sample t test,one-way analysis of variance,Bootstrap mediation effect and other methods to get the final result.Result1.Medical staff of different ages,work fields,and working years have significant differences in the surface behavior of emotional labor;there are no significant differences in the deep behavior of emotional labor of the control variables;medical staff in different positions have significant differences.There are significant differences of different ages,technical titles,and working years in unethical pro-organizational behavior among medical staff.2.The standardized path coefficient from emotional labor(surface level)to organizational identification is-0.257(t value=-3.386,p=0.000<0.001);the standardized path coefficient from emotional labor(deep level)to organizational identification is 0.269(t value=3.667),P=0.000<0.001);the standardized path coefficient from emotional labor(surface level)to unethical pro-organizational behavior is-0.263(t value=-3.858,p=0.000<0.001);the standardized path coefficient from emotional labor(deep level)to unethical pro-organizational behavior is 0.223(t value=3.443,p=0.000<0.001);the standardized path coefficient from organizational identification to unethical pro-organizational behavior is 0.463(t value=6.744,p=0.000<0.001).3.The intermediary path of organizational identity in emotional labor(surface level)and unethical pro-organizational behavior,and the intermediary path of organizational identity in emotional labor(deep level)and pro-organizational unethical behavior.The confidence intervals of these two intermediary paths are respectively[-0.2,-0.055]and[0.064,0.206],both of which do not contain 0,the standardized path coefficients are-0.119 and 0.124,respectively,and the P value is less than the significant level of 0.05.The independent variable has a direct influence on the dependent variable.Organizational identity as the intermediary variable both play a part of mediating effect in the emotional labor(surface and deep)and unethical pro-organizational behavior.Conclusion1.The difference in behaviors of medical staff in emotional labor surface acting is reflected in different ages,work fields,and years of work;differences in organizational identification of medical staff are reflected in different positions;differences in unethical pro-organizational behavior of medical staff are reflected in different ages,technical titles,and working years.2.Emotional labor(surface level)has a significant negative effect on organizational identity,that is,the higher the emotional labor(surface level),the lower the organizational identity;emotional labor(deep level)has a significant positive effect on organizational identity,that is,the higher the emotional labor(deep level),the higher the organizational identity;the emotional labor(surface level)has a significant negative impact on the unethical pro-organizational behavior,that is,the higher the emotional labor(surface level),the lower the unethical pro-organizational behavior;emotional labor(deep level)has a significant positive effect on unethical pro-organizational behavior,that is,the higher the emotional labor(deep level),the higher the unethical pro-organizational behavior;organizational identity has a significant positive effect on unethical pro-organizational behavior,that is,the higher the organizational identity,the higher the unethical pro-organizational behavior.3.The organizational identity plays a part of mediating effect among the emotional labor surface acting behavior and the unethical pro-organizational behavior;the organizational identity plays a part of mediating effect among the emotional labor deep
