| With the deepening of medical reform,the comprehensive reform of public hospitals has become a major and difficult point in medical reform.Public hospitals occupy a dominant position in China’s medical and health service system and are the main force to promote the development of high-quality medical services in China,while county-level public hospitals are the "leader" of the basic medical and health service system.As a key element in public hospitals,the job satisfaction of medical personnel has a direct impact on the daily operation of hospitals and the implementation effect of comprehensive reform of public hospitals.Improving medical personnel’s job satisfaction is an important guarantee for improving their work enthusiasm,maintaining the daily operation of hospitals and promoting the comprehensive reform of public hospitals.To understand and improve the satisfaction of medical personnel in county-level public hospitals is an inevitable requirement for promoting work enthusiasm,promoting the scientific management of public hospitals and deepening the reform of medical and health system.This study aims to describe and analyze the current situation and influencing factors of medical personnel’s satisfaction,so as to provide countermeasures and suggestions for improving medical personnel’s job satisfaction,promoting the improvement of hospital management level in public hospitals and deepening medical reform.This study elaborates the basic concepts of job satisfaction of county-level public hospitals and medical personnel,as well as the relevant theories of,Expectancy Theory、Double Factors Theory and ERG Needs Theory,and designs a questionnaire of Job Satisfaction of medical personnel by combining the topic group discussion and Delphi method.The reliability and validity of the questionnaire were tested by ICC,Cronbach’s α coefficient,Spearman correlation coefficient,factor analysis and other methods.Descriptive statistical analysis at the county level public hospital medical personnel in the areas of southern general demographic characteristics and the present situation of job satisfaction,the use of Mann-Whitney U analysis and Kruskal-Wallis analysis probe respondents job satisfaction difference under different demographic characteristics,adopting multinomial Logistic regression analysis to analyze the factors of job satisfaction under different demographic characteristics.The results showed that :(1)The reliability and validity of the questionnaire on satisfaction of medical personnel in county level public hospitals in southern Jiangsu were good.(2)Medical personnel in 13 county-level public hospitals in southern Jiangsu were investigated.1495 questionnaires were sent out,and 1452 were effectively recovered with an effective recovery rate of 97.12%.Among them,there were 1004 doctors(69.15%),208 nurses(14.33%),160 medical technicians(11.02%)and 20 administrative personnel(5.51%).The overall job satisfaction score is(48.91±6.93),and the satisfaction is average.The scores of working relationship,working environment,work reward,work itself and work pressure were(12.12±1.87)points,(10.67 ± 2.15)points,(9.89 ± 2.24)points,(8.46 ± 1.64)points and(7.78 ± 1.66)points.The degree of satisfaction is respectively satisfied,average,average,average and dissatisfied.(3)The results of multinomial Logistic regression analysis showed that there were significant differences in job satisfaction among medical personnel with different genders,professional positions,professional titles,years of work,positions and salary levels,with statistical significance(P < 0.05).According to the results of the study,the following suggestions are proposed to improve the job satisfaction of medical personnel and promote the deepening reform of public hospitals :(1)Improve the medical working environment;(2)Improve the professional title evaluation system;(3)Reforming the salary management system;(4)Expand career development space;(5)Improve the level of policy awareness. |
