With the increasing aging of China’s population and the repeated attacks of the epidemic,the people’s demand and requirements for public health services have been continuously improved.In recent years,the number of job seekers in China’s public hospitals has continued to grow,and the competition for job searches has become increasingly fierce.However,in stark contrast to this,many medical staff in public hospitals show professional fatigue in their daily work,and even have a tendency to leave.Therefore,this study focuses on public hospitals,based on Herzberg’s two-factor theory and work characteristics theory,to explore the problem of job satisfaction and work behavior of nursing workers.First,the study discussed the impact of nurse job satisfaction in public hospitals on their job performance.Through factor analysis,the three dimensions of nursing performance are summarized: work quantity performance,work quality performance,and learning innovation performance.The effect of nurses’ job satisfaction on job performance is explored,and the mediating role of nursing-nursing cooperation in work performance and job satisfaction in various dimensions is also examined.Through the effective questionnaire data analysis of 353 nurses,it was shown that job satisfaction was positively correlated with job performance;job satisfaction affected the performance of work quantity and quality through the positive degree of nursing-nursing cooperation;and job satisfaction affected the performance of learning innovation through the nursing-nursing cooperation part.This shows that the improvement of nurses’ job satisfaction levels is crucial to the improvement of all dimensions of job performance.On this basis,we further explore the driving force and path of improving nurse job satisfaction.According to the principle of representativeness and sample differentiation,35 case data were selected from 353 samples of overall survey data.Using the Fuzzy Set Qualitative Comparative Analysis Method(fsQCA),the mechanism of influencing working conditions,nurses’ sense of responsibility,leaders,and external rewards on nurses’ job satisfaction is deeply explored.The results of the study show that working conditions and leaders play a key role in improving the job satisfaction of nurses in public hospitals;nurses’ sense of responsibility and external rewards mainly play a "health care" role;there are four effective paths to improve the satisfaction of nurses’ work in public hospitals,with working conditions and leaders as the core conditions,and nurses’ sense of responsibility and external rewards as auxiliary conditions.Public hospitals should choose effective paths according to local conditions when paying attention to nurse job satisfaction,and effectively improve the quality of public health services. |
