As the most important carrier of medical resources in knowledge,technology and service,medical personnel are the main resources of medical institutions and cornerstone of health human resources.The initiative,enthusiasm,creativity and potential of medical personnel depend on the level of motivation,so it can be seen that the level of incentive of medical personnel is not only an important symbol of modern hospital management,but it also determines the level of hospital medical care,development,cohesion,competitiveness of hospital.While the level of incentive depends on the control of incentive factors.At present,with the increasing demand of the people for medical and health care,especially the deepening of the reform of the medical system,the health care industry in many parts of China is facing unprecedented challenges.As the largest and the best county hospital in Gansu Province,Xigu District X Hospital in Lanzhou has also entered a critical period of development.However,the low level of incentive of medical staff now which didn’t play its due role and then led to job-hopping and low enthusiasm of medical staff,seriously affected the further development of the hospital.The reason is poor control of motivators.The hygiene factor that only plays a role in eliminating dissatisfaction is misplaced as an incentive.The incentive factors to improve the enthusiasm of medical staff can not play a full role,and even can be seen in the mix of incentive factors and hygiene factors,so in conclusion,a key question that determine the sustainable development of X hospital is:what are the incentive factors and health factors affecting health care workers?How to motivate the health care workers? Moreover,the problems faced by X Hospital also exist in many other hospitals of the same class,therefore,the study of the incentive factors of medical staff in Xigu District X Hospital in Lanzhou and its solution have a reference and enlightenment effect on the incentive of medical staff in less developed areas of China.As for this problem,this paper summarized the research of domestic and foreign scholars on the motivation factors of medical personnel and then established a theoretical analysis framework,on the basis of defining the core concepts of motivators,medical personnel and based on Herzberg’s two-factor theory.First of all,conducted semi-structured interviews among 53 medical personnel to find out motivators,using the main component analysis method to extract 17 motivators,and then designed into a questionnaire about important degree and satisfaction,413 medical personnel were surveyed.After analyzing the data statistically with SPSS26.0,the results show that the medical staff considered 17 motivators to be very important,of which the four highest scores were compensation and benefits,performance appraisal,leadership,technical improvement.The satisfaction degree was low as a whole of which the 5 lowest scores were compensation benefits,performance appraisal,policy system,social status,formal preparation and demographic characteristics and career development characteristics,which had a significant impact on the importance and satisfaction of incentive factors.Finally,as for the above results,taking the application of motivators as the starting point,from the point of meeting health care and attach importance to the incentive factors,some targeted countermeasures and suggestions are proposed.Such as applying broadband salary structure to the performance salary of non-staff nurses,applying marginal utility theory to salary management,creating harmonious interpersonal relationship for nurses from reducing the internal transaction cost of the organization,and optimizing motivators with the help of target setting theory to improve the motivation factors to stimulate the motivation of highly educated doctors.
