Previous studies have showed that workplace deviance is common among employees.Workplace deviance has many adverse effects on employees and organizations.The adverse effects on employees themselves are mainly reflected in the fact that employees with workplace deviance are more likely to leave their jobs.These employees will experience more anxiety and anger,which will lead to productivity decline,low morale,waste of working hours and other phenomena.The main negative impact on the organizational level is that workplace deviance will cause enterprises to suffer financial losses,waste of goods,reputation decline,the overall moral level of employees decline and other losses.Therefore,it is necessary and meaningful to explore the antecedent variables and their mechanism of workplace deviance.520 employees in small and medium-sized enterprises were selected through a professional network survey website.Data on work anxiety,attribution style,organizational justice and deviant behavior of employees were obtained through self-report.Firstly,the demographic differences of the above variables are explored by using the difference test.Secondly,regression analysis and structural equation model were used to explore the predictive effect of variables on deviant behavior and the mediating effect of attributional style and organizational justice on work anxiety and deviant behavior.After discussing the results,the following conclusions are drawn:(1)In this study,Pearson correlation was used to investigate the relationship between variables.The results showed that work anxiety was negatively correlated with positive attribution style and organizational justice,and positively correlated with workplace deviance.Positive attribution style was negatively correlated with workplace deviance,while organizational justice was negatively correlated with workplace deviance.In addition,there was a significant positive correlation between the variables and their dimensions.(2)The demographic differences of various variables were tested in this study.The results showed that there was no significant difference in gender between the variables and their sub-dimensions.Employees with different working years have different work anxiety.Specifically,employees with 3-8 years of employment have the strongest work anxiety,followed by employees with less than 3 years and more than 9 years of employment.In addition,there are also differences in work anxiety and deviant behavior among employees of different age groups.Specifically,there are no differences in work anxiety and deviant behavior between employees of 20-25 and 26-30 years old,but their work anxiety and deviant behavior are greater than those of 31-40 years old.Finally,there are differences in work anxiety and organizational justice among different industries.Specifically,the work anxiety of service industry employees is significantly greater than that of production industry employees.(3)This study examined the predictive effects of variables on deviance and its dimensions(work-type deviance and interpersonal deviance).The results show that besides negative attribution style,work anxiety,organizational justice and positive attribution style can significantly predict deviant behavior and work-style deviance dimension.In addition,work anxiety,organizational justice,positive attribution style and negative attribution style can significantly predict interpersonal deviance.(4)This study constructed a mediating model with work anxiety as predictive variable,deviant behavior as outcome variable and attributional style as mediating variable.When using positive attribution style as the mediator variable to construct structural equation,work anxiety can influence deviant behavior through the mediation of positive attribution style and organizational justice.When using negative attribution style as mediating variable to construct structural equation,the path between work anxiety and negative attribution style is not significant,that is to say,the mediating model is not established.
