| At this stage,the investment scale and technical difficulty of construction projects are increasing day by day,and safety managers of engineering projects are facing high level of work pressure.In order to complete their work tasks,safety managers invest more time and energy in their work,which easily triggers the resource grabbing war between work roles and family roles,resulting in more serious work-family conflict problems.When the conflict intensifies,it is bound to affect the individual’s work burnout and safety performance level,thus hindering the safety production of engineering projects and construction enterprises.Therefore,how to improve safety performance by alleviating work-family conflict and job burnout has become an important issue for occupational health and safety management in the construction industry.Based on resource conservation theory and role conflict theory,this study introduced job burnout as a mediating variable and psychological capital as a moderating variable,and constructed a model of the effect of work-family conflict on safety performance in a longitudinal perspective.Using cross-lag analysis,mediating effect test,and moderating effect test to test the hypotheses of 540 valid questionnaires,the results of the study showed that(1)overall,the overall levels of work-family two-way conflict,job burnout,psychological capital,and safety performance of safety managers in engineering projects were high,and the variables differed in some demographic variables.(2)In terms of direct effects,work-family two-way conflict had a significant positive effect on job burnout;work-family two-way conflict and job burnout had a significant negative effect on safety performance.(3)In terms of causality,work-family two-way conflict and job burnout are causal;job burnout and work-family conflict are causal factors of safety performance.(4)In terms of mediating role,job burnout plays a horizontal and vertical mediating role in the effect of work-family conflict on safety performance.(5)As for the moderating role,psychological capital plays a significant simultaneous and intertemporal moderating role in the mediating relationship of job burnout.This paper puts forward management suggestions from different perspectives.For enterprise managers,while improving the psychological capital of safety managers,pay attention to their physical and mental health,implement classification management,improve working conditions,pay attention to talent selection,and motivate safety managers from external conditions;for safety managers,focus on self-reinforcement of physical and mental quality,cultivate a positive and optimistic attitude to life and handling,participate in safety training,and improve their own safety behavior To ensure the safe implementation of engineering projects.This study not only contributes to the enrichment of the theoretical system of occupational health research in the construction industry,but also provides a theoretical basis for stress management and performance management in the field of construction safety. |
