| HT coal power and chemical company is a small coal-power integration company in Shaanxi Province.Coal processing and sales as well as production and sales of coal-related products is its core business,but also a direct impact on the sustainable development of enterprises.In recent years,the loss of outstanding technical personnel in HT coal power and chemical company is serious.Since 2019,the average annual turnover rate of outstanding production and technical personnel in each branch has reached 22%.The high frequency of personnel loss will inevitably have a serious impact on the short-term operation and long-term sustainable development of HT coal power and chemical company.It is urgent for HT coal power and chemical company to solve the problem of the loss of production technical personnel and retain excellent personnel to realize the company’s long-term sustainable development strategy.In view of the practical problems encountered by HT coal power and Chemical Company,based on the Equity theory research on the existing data and on-the-spot investigation of HT coal power and chemical company,combined with the research literature of Chinese and foreign scholars,by means of questionnaire and interview,this paper analyzes the status quo of personnel loss in HT coal power and chemical company in recent years,and probes into the key factors affecting the loss of excellent production technicians,on this basis,combining with the existing corporate management system to reduce the loss rate of outstanding production and technical personnel to respond to the strategy.The main research work and conclusions are as follows:(1)After analyzing the existing employee data of HT coal power and chemical company,it is found that the turnover rate of excellent production technicians of HT coal power and chemical company(22%)is higher than that of other production technicians of HT coal power and chemical company(15%),it is also higher than the average level of production and technical personnel in the same industry(16.1%).This shows that the HT coal power and Chemical Company’s human resources management system is defective,unable to retain outstanding production and technical personnel.(2)Based on the Equity theory and combined with the human resource management system of HT coal power and chemical corporation,24 equity factors were identified,the key influencing factors of high turnover rate of excellent production technicians in HT coal power and Chemical Company were analyzed by questionnaire.The results show that two factors are related to salary system,one factor is related to performance appraisal system,and two factors are related to promotion system.(3)In view of the above-mentioned five factors,we use the method of questionnaire and interview to study the specific reasons of the high turnover rate,based on which we propose the optimization strategy for the existing management system,and verify the effectiveness of the optimization strategy.Of the five strategies,two are for the salary system(including overtime pay,salary distribution),one is for the assessment weight,and the other two are for the promotion of the same department and the company as a whole.The results show that,except the overall promotion strategy,the other.(4)Strategies can effectively improve the fair perception of the excellent production technicians in HT coal power and chemical company.The research results of this paper will provide important reference to solve the problem of outstanding production and technical personnel loss in HT coal power and Chemical Company,and also provide reference for the related problems faced by the same industry. |
