BackgroundNurses are an important component of health human resources,whose responsibilities mainly include carrying out various medical activities according to the doctor’s advice,preventing and controlling infection,and maintaining the health and safety of patients but medical problems Frequent occurrence,nurses have become vulnerable to injuries,so the psychological pressure is easy to cause physical and mental diseases,reduce work efficiency,produce job burnout,and then affect the quality of work,reduce the professional identity of nurses,thus leading to the continuous loss of nursing staff.Therefore,under this background,nurses’ sense of professional benefits needs attention Studies show that nurses have a high sense of career gain,and will have a high professional identity to the organization.They combine personal goals with organizational goals,and work hard to improve job performance.However,the research on the relationship between job performance and the sense of career gain is relatively weak,and the correlation needs to be further explored In addition,perceived occupational benefit has a certain impact on job involvement,and job involvement has a certain impact on job performance.According to the relevant theories of mediating effect,job involvement may play a mediating role.However,it has not been taken into account in the existing studies,so that the research on the relationship between perceived occupational benefit and job performance remains superficial and lacks in-depth analysis.ObjectiveThe purpose of this study was to investigate the current situation of perceived professional benefit and job involvement and job performance of clinical nurses,to explore the relationship between each dimension of perceived professional benefit and job performance as well as the strength of the effect,explore the mechanism of the effect,and put forward corresponding management countermeasures,so as to optimize the construction of nurses,improve their work status and improve their work performanceMethods(1)The research tools of this study were determined by literature research method,and relevant research hypotheses were proposed.(2)This study adopted the quota sampling method to randomly select qualified clinical nurses from Class A hospital in jinan city Of Shandong province.according to the number of departments.The number of internal medicine,surgery,gynecology and pediatrics,intensive care,outpatient and emergency medicine and other departments accounted for 30%,30%,6%,11%,15%and8%,respectively.According to these ratios,350 questionnaires were collected,with an effective sample size of 321.Cronbach ’α coefficient was used to test the reliability of the scale.(3)Descriptive analysis was used to describe the demography characteristics,perception of professional benefit,job involvement and job performance of nurses,and then t test and one-way analysis of variance were used to analyze the differences in perception of professional benefit,job involvement and job performance of nurses under different demographic characteristics.(4)Pearson correlation analysis and mediating effect analysis were used to construct the relationship model between perceived occupational benefit and job performance;and to test the mediating effect of job engagement.SPSS26.0 was used for analysis.Results(1)The sense of professional benefit of sample nurses was at a high level,and the total average score was(142.56±18.78).In each sub-dimension,the growth rate was(34.21±5.24)>Positive occupational perception(31.72±4.89)>Good nurse-patient relationship(25.96±3.91)>Team belonging(25.64±3.68)>Identification of relatives and friends(25.04±3.81)There were statistically significant differences in perceived occupational benefits in five variables:age,working years,title,position and employment form(p<0.05).(2)The actual score was(44.86±11.48),and the dimension of dedication was(15.77±3.79)>Vitality dimension(15.12±3.84)>The concentration dimension(13.96±4.33)showed statistically significant differences in nurses’ job involvement in four variables:age,children,status,working years and duties(p<0.05).(3)The actual score was(44.12±7.97),and the task performance was(23.76±4.44)>Relationship performance(20.36±3.76)The differences of nurses’ job performance in age,working years,titles and positions were statistically significant(p<0.05).(4)There was significant positive correlation between job involvement and job performance in each dimension of nurses’ sense of professional benefit(p<0.05)The correlation coefficient between perceived career benefit and job involvement was 0.680,job performance was 0.533,and the correlation coefficient between job involvement and job performance was 0.535.(5)The mediating effect test:Job engagement partially mediates the relationship between perceived occupational benefits and job performance(β=0.1199,p<0.05),the indirect effect of work involvement was 0.101,Bootstrap95%CI was(0.063,0.140),and the intermediate effect accounted for 45.7%of the total effect.Conclusion and suggestion(1)The sense of professional benefit of nurses is at a high level,and the work involvement and work performance are at a medium level.Among them,nurses have a good positive job perception and harmonious nurse-patient relationship.The level of work involvement of nurses needs to be improved,and the level of task performance of nurses is high,and the level of relationship performance needs to be further improved At the same time,there are differences in different demographic characteristics between the perceived benefit of the nurse profession and the job performance.(2)Job involvement plays an intermediary role in the influence path of the perceived benefit of the nurse profession on the job performance.While we are committed to improving the job performance of nurses,we can also start from the perspective of improving the job involvement Therefore,nursing managers should improve nurses’ sense of professional benefit and work involvement,so as to improve nurses’ work performance.(3)In order to improve the level of family and friends identification and team belonging of nurses,maintain their sense of professional benefit and improve their work performance,nurses in different stages of professional development should be focused on and guided,such as for newly recruited nurses,focus on enhancing their satisfaction and career love,and enhance their sense of professional benefit;Focus on nurse engagement. |
