Purpose:We investigated the current situation of perceived professional benefits,psychological resilience and work engagement in three tertiary general hospitals in Liaoning Province;to explore the mediating effect of psychological resilience between nurses’ perceived professional benefits and work engagement,and to provide a theoretical basis for enhancing nurses’ work engagement level,improving nursing service quality,improving patient outcomes,and improving the nursing management system.Method:This study is a cross-sectional study.Using convenience sampling,nurses from three tertiary hospitals in Liaoning Province were selected as the study population from December2022 to February 2023.The nurses were surveyed using the general demographic information questionnaire,Nurses’ Perceived Professional Benefits Scale,the Connor Davidson resilience scale and Utrecht Work Engagement Scale.The frequency,mean and standard deviation of the samples were analyzed to understand the basic characteristics of the respondents;independent sample t-test and ANOVA were used to compare whether there were differences in the demographic data on the perceived professional benefits,psychological resilience and nurses’ work engagement;Pearson correlation analysis and multiple linear regression analysis were used to understand the relationship between the perceived professional benefits,psychological resilience and nurses’ work engagement;AMOS 24.0 was used to construct a structural equation model to analyze the mediating role of psychological resilience in the relationship between perceived professional benefits and nurses’ work engagement.Results:1 The mean score of perceived professional benefits was(4.20±0.68),which was at a high level;there were differences in the scores of perceived professional benefits among different living conditions,personal health status,parents’ health status,whether they were in the same city as their parents,motivation to choose a major,different employment methods,number of night shifts per month,whether they had attended psychology training,and different monthly incomes(P<0.05).The mean psychological resilience score of nurses was(2.55±0.75),which was at a moderate level.The psychological resilience scores of nurses differed(P<0.05)by residence status,whether they were in the same city as their parents,whether they were lead teachers,motivation to choose a major,monthly income;the mean score of nurses’ work engagement was(3.51±1.37),which was at a moderate level.There were differences in the work engagement scores of nurses with different residence status,their own health status,motivation to choose a major,different monthly income,whether they were lead teachers,whether they had attended psychology training,and whether they were in the same city as parents(P<0.05).2 Perceived professional benefits was positively correlated with psychological resilience(r=0.508,P<0.01),perceived professional benefits was positively correlated with nurses’ work engagement(r=0.578,P<0.01),and psychological resilience was positively correlated with nurses’ work engagement(r=0.776,P<0.01).3 After excluding the effect of control factors,perceived professional benefits(β=0.227,P<0.001)and psychological resilience(β=0.713,P<0.001)were significant influences on nurses’ work engagement,explaining 47.20% of the variance in nurses’ work engagement.4 Structural equation modeling revealed that psychological resilience partially mediated the effect of perceived professional benefits and nurses’ work engagement,with the mediating effect accounting for 61.08% of the total effect.Conclusion:1 In this study,nurses had a high level of perceived professional benefits,a moderate to high level of psychological resilience,and a moderate level of work engagement.2 In this study,nurses’ perceived professional benefits,psychological resilience and work engagement were positively correlated.3 In this study,psychological resilience partially mediates the relationship between perceived professional benefits and work engagement,which can affect nurses’ work engagement directly and indirectly through psychological resilience.
