Objective:Based on the realistic background of nervous pediatric health human resources and a constant brain-drain,the study investigated the current situation of job satisfaction among the pediatric medical staff in a children’s hospital.This study explored the factors influencing job satisfaction among pediatric medical staff from the aspects of personal basic information,work situation,psychological capital,job stress and perceived organizational support,which provided a reference for improving job satisfaction of pediatric medical staff and stabilizing the construction of pediatric health personnel.Methods:The study used convenient sampling method and established the questionnaire to collect data through the platform of Wenjuanxing.The content of questionnaire is made up of six parts,respectively as the social demographic characteristics(gender,age,etc.)and work conditions(job category,position,etc.),job satisfaction,psychological capital,work stress and perceived organizational support.Of all the 1517 questionnaires in this study,1493 were effectively available.IBM SPSS 24.0 was performed to analyze the data.Descriptive statistics were carried out on the relevant characteristics of the research object by means of constituent ratio or mean and standard deviation respectively.A t test,analysis of variance or simple linear regression analysis was utilized to carry out the univariate analysis.Multiple linear regression analysis was conducted to examine the factors influencing job satisfaction among pediatric medical staff.Results:(1)The overall job satisfaction score of medical staff in a children’s hospital was3.65±0.68.From each dimension,the score of internal job satisfaction(3.73±0.64)was higher than that of external job satisfaction(3.47±0.83).(2)In terms of socio-demographic characteristics,the differences in overall job satisfaction and scores of all dimensions were statistically significant among pediatric medical staff with different ages,education levels and self-reported health status(P<0.05).The gender difference in job satisfaction was statistically significant only on the external job satisfaction(P<0.05),there was no statistical difference in overall and internal job satisfaction(P>0.05).In terms of work conditions,the differences in overall job satisfaction and scores of each dimension of pediatric medical staff with different job category,employment forms and average monthly income were statistically significant(P<0.05),working years and job titles only had statistical differences in overall and external job satisfaction(P<0.05),position has no statistical difference in overall job satisfaction and job satisfaction in all dimensions(P>0.05).(3)Overall job stress,challenging and obstructive job stress scores were negatively correlated with overall job satisfaction and its dimensions among pediatric medical staff(P<0.05).Psychological capital and its dimensions as well as perceived organizational support scores were positively correlated with overall,external and internal job satisfaction(P<0.05).(4)The results of multiple linear regression analysis showed that self-rated health status,obstructive work stress,self-efficacy and optimism in terms of psychological capital,and perceived organizational support were the influencing factors of overall and internal job satisfaction among pediatric medical staff.At the same time,job category also had a significant impact on internal job satisfaction.The factors influencing external job satisfaction of pediatric medical staff were: self-rated health status,job category,average monthly income,challenging and obstructive work stress,optimism and perceived organizational support.Conclusions:(1)In general,the overall job satisfaction of medical staff in a children’s hospital was above the medium level.From each dimension,the internal job satisfaction of pediatric medical staff was significantly higher than the external job satisfaction.(2)Self-rated health status,job category,average monthly income,challenging and obstructive work stress,self-efficacy,optimism and organizational support are the factors influencing job satisfaction of pediatric medical staff.(3)Based on the research about factors influencing job satisfaction among the medical staff in a children’s hospital,relevant departments and units should pay attention to the physical health status of pediatric medical staff,improve income and welfare,promote mental health,strengthen organizational support,and make reasonable measures to effectively improve the job satisfaction of pediatric medical staff.
