Objective: To understand the current situation of the nursing working environment,psychological capital and innovative behavior of pediatric nurses,clarify the correlation between the three,and verify the mediating role of psychological capital in the nursing working environment and innovative behavior of pediatric nurses,so as to provide a theoretical reference for further research on intervention to improve the level of innovative behavior of pediatric nurses.Methods: This study is a descriptive study,using the convenience sampling method to conduct a questionnaire survey of pediatric nurses who met the inclusion and exclusion criteria in 12 tertiary hospitals in Shenzhen from May to September 2022.Research tools included the General Information Questionnaire,the Nursing Work Environment Scale,the Chinese Nurse Psychological Capital Scale and the Nurse Innovative Behavior Scale.Excel software was used to organize data,SPSS 27.0software was used to perform descriptive analysis,correlation analysis and influencing factor analysis of data,and Amos 28.0 software was used to construct structural equation models to test the mediating role of psychological capital in the nursing working environment and innovative behavior of pediatric nurses.Results: 1.Current situation of nursing environment,psychological capital and innovative behavior of pediatric nurses: The total nursing working environment of541 pediatric nurses was(121.78±17.28)points,and the average score was(4.68±0.66),which was at the upper middle level.The total score of psychological capital was(93.92±14.25)points,and the total average score was(4.70±0.71)points,which was at the upper middle level.The overall score of innovative behavior was(35.12±7.43)and the average score was(3.51±0.74),which was at the medium level.2.Correlation analysis results: The scores and total scores of nursing environment(r=0.337~0.659,P<0.01)and psychological capital(r=0.486~0.670,P<0.01)were significantly positively correlated with the scores and total scores of each dimension of innovative behavior.The scores and total scores of nursing work environment were also positively correlated with the scores and scores of psychological capital(r=0.427~0.779,P<0.01)。3.Influencing factor analysis results: Average number of night shifts per month,patent filing experience,career development,healthcare relationships,professional autonomy,self-efficacy,hope,resilience and optimism enter the return equation(P<0.05),nine variables explained 50.3% of the variation in pediatric nurses’ innovative behavior.4.Mediation effect analysis results: The fitting indices in the structural equation model of nursing work environment,psychological capital and innovative behavior of pediatric nurses all met the adaptation criteria,indicating that the model was acceptable.The total,direct and indirect effects of pediatric nurses’ nursing working environment on innovative behavior were 0.544,0.248 and 0.296,respectively,and the 95% confidence interval did not include 0,suggesting that the total,direct and indirect effects were all significant(P<0.05),and psychological capital played a partial mediating role in the nursing working environment and innovative behavior of pediatric nurses,and the indirect effect accounted for 54.41% of the total effect.Conclusion:1.The nursing working environment and psychological capital of pediatric nurses are at the upper middle level,and the innovative behavior is at the middle level.2.There are positive correlations between the nursing work environment,psychological capital and innovative behavior of pediatric nurses.3.Average number of night shifts per month,patent filing experience,career development,medical relationship,professional autonomy,self-efficacy,hope,resilience and optimism are the main influencing factors of pediatric nurses’ innovative behavior.4.The psychological capital of pediatric nurses mediates between the nursing work environment and innovative behavior.Managers can promote the development of innovative behaviors by improving the nursing working environment and enhancing the psychological capital level of pediatric nurses,thereby promoting the improvement of pediatric clinical nursing service quality. |
