| Objective1 Through cross-sectional investigation,the status quo and influencing factors of job embedding of nursing staff in secondary and tertiary public general hospitals in Ordos City were understood,and the degree of job embedding of nurses with different demographic characteristics was analyzed.2 The statistical method of latent profile analysis was used to explore the potential category characteristics of nursing staff’s job embeddedness,which were divided into different subgroups.On this basis,the correlation and influence mechanism of the perceived degree of management care,psychological capital and job embeddedness of nursing staff with each potential category characteristics were verified.In order to provide reference for nursing managers to develop comprehensive intervention measures of care management based on positive psychology and organizational behavior,so as to improve nurses’ ability to perceive the degree of care management,mobilize nurses’ positive psychological resources,improve nurses’ work embedding level,promote nursing service quality and ensure patient safety,and establish a high-level and multi-level nurse team.Methods1 Investigation on the status quo of nurse job embedding and analysis of influencing factors: A total of 627 nurses from 5 general hospitals in Ordos City were selected from January to June2022 by the method of stratified sampling and convenience sampling.General data questionnaire,job embedding scale,psychological capital scale and managed care scale were used to study the current situation.t test/one-way analysis of variance,correlation analysis and multiple linear regression analysis were used to explore the influencing factors of nurse job embedding in this region.2 Latent profile analysis of nurse job embedding: On the basis of current research,Mplus8.0software was used to carry out latent profile analysis of the status quo of overall nurse job embedding,which was divided into different potential categories,and to further explore whether there were differences in the distribution of demographic variables among different potential categories of nurses in this region.3 Analysis of the relationship between nurses’ job embeddedness,psychological capital and managed care: Based on the results of the current situation study and latent profile analysis,correlation analysis and multiple linear regression analysis were further used to compare the differences and correlation between the scores of job embedding,psychological capital and managed care of nurses of different potential categories,and the structural equation model among the three was constructed by Amos28.0 software.The Bootstrap method was used to examine the mediating effect of psychological capital between job embedding and managed care of nurses in general and nurses in different potential categories.Results1 Investigation on the status quo of nurse job embedding and analysis of influencing factors:The total score of nurse job embedding was 80.27±9.70 points,the scores of four dimensions were 20.38±2.97 points for organizational matching,20.48±2.78 points for organizational emotion,15.73±2.66 points for career sacrifice,and 23.38±3.65 points for community harmony.The total score of psychological capital of nurses was 93.79±12.28,the scores of four dimensions were 28.49±3.89 points of self-efficacy,27.68±4.37 points of hope,23.33±3.52 points of resilience,14.28±2.31 points of optimism.The total score of nurses’ perceived management care was 144.61±18.18,and the scores of three dimensions were 48.89±7.95 points for collaborative decision making,55.41±6.43 points for respect and 40.31±5.34 points for non-care.The results of multiple linear regression analysis showed that the employment form,average monthly income,psychological capital and managed care could affect the job embeddedness of nurses,which together explained 59.8% of the variation of the job embeddedness of nurses,and the psychological capital and managed care had a positive predictive effect on the job embeddedness of nurses.2 Latent profile analysis of nurses’ job embedding: According to latent profile analysis,nurses’ job embedding in this group can be divided into four different potential categories,namely C1:low job embedding type(14.7%),C2:High balance type(3.2%),C3: medium job embedding type(58.5%)and C4: high job embedding type(23.6%).In terms of the distribution of demographic variables,there were significant differences in age,marital status,highest education,employment form,working years,professional title,hospital grade,department and average monthly income among different potential categories of nurses(P < 0.01),while there was no statistical difference in gender distribution(P > 0.05).The main characteristics of the four potential types of nurses are as follows: the proportion of "low job embedding type" nurses in age 25 and below,unmarried,college degree,temporary nurses,working for 5 years and below,nurse title and average monthly income < 6000 yuan is higher than the other three types;The proportion of "low career sacrifice type" nurses in secondary hospitals,outpatient clinics and operating rooms was higher than the other three types.The proportion of "middle-work embedded" nurses with the age of 26~34,secondary technical education,contract nurses,5~14years of work,nurse titles,obstetrics and gynecology,pediatrics,emergency,ICU and average monthly income of 6001~9000 yuan is higher than the other three types;The proportion of "high-job embedded" nurses who are 35 years old or above,married,with a bachelor’s degree or above,in the establishment of nurses,working for 15 years or above,in charge of nurses or above,the hospital is Grade III,internal medicine,surgery,and the average monthly income of more than 9000 yuan is higher than the other three types.3 Analysis on the relationship between nurse job embeddedness,psychological capital and managed care: Comparing the scores of nurse job embeddedness,psychological capital and managed care in four potential categories,it is found that there are differences in scores among different potential categories,but the specific circumstances are different.The correlation analysis results of different potential categories of nurses’ job embedding,psychological capital and managed care showed that there were pairwise correlations in some categories.The multiple mediation effect model and Bootstrap test showed that: In general,nurses’ perceived degree of managed care is positively correlated with job embeddedness,which can directly and positively predict nurse job embeddedness.Meanwhile,nurses’ perceived degree of managed care can also indirectly and positively predict job embeddedness through psychological capital,that is,nurses’ psychological capital plays a partial mediating role between job embeddedness and managed care,and its direct effect accounts for 82.31% of the total effect.The indirect effect accounted for 17.69% of the total effect.Among nurses with middle-job embeddedness,nurses’ perceived degree of managed care can directly and positively predict nurses’ job embeddedness.Meanwhile,nurses’ perceived degree of managed care can also indirectly and positively predict job embeddedness through psychological capital,that is,nurses’ psychological capital plays a partial mediating role between job embeddedness and managed care,and its direct effect accounts for 86.90% of the total effect.The indirect effect accounted for 13.10% of the total effect.Among nurses with low job embeddedness,low career sacrifice and high job embeddedness,psychological capital had no mediating effect between job embeddedness and management care.Conclusions1 Nurses in this region are deeply embedded,which is influenced by employment form,average monthly income,psychological capital and managed care.2 Nurse job embeddedness can be divided into four potential categories: low job embeddedness,low career sacrifice,medium job embeddedness and high job embeddedness.The main characteristics of "low-job embedded" nurses are: low seniority,low education,low professional title and low income,and temporary nurses account for a large proportion."Low career sacrifice" nurses are mainly characterized by a high proportion of outpatient clinics,operating rooms and secondary hospitals.The nurses in this category had a higher level of organizational matching,organizational emotion and community harmony,but a lower level of professional sacrifice.The main characteristics of "middle-work embedded" nurses are middleage seniority,nurse title,pediatrics,emergency and ICU,and contract nurses account for a large proportion."High-job-embedded" nurses are mainly characterized by high seniority,high education,high professional title and high income,and most of them are nurses in the establishment.3 In general,nurses’ psychological capital plays a partial mediating role between job embeddedness and managed care,and managed care has a direct positive predictive effect on job
