| Work engagement plays an important role in improving individual work performance and organizational competitiveness.Studies on telework outcome variables have focused on work-family balance,job performance,and job satisfaction,but there are few studies on the impact of home-based telework on work engagement.Existing studies have shown that home-based telework leads to a lower level of individual work engagement,but has not deeply analyzed the relationship between them.Therefore,the effecting process and boundary conditions of home-based telework on work engagement still need to be further discussed.Based on the affective events theory and supportive leadership theory,a moderated chain mediation model was constructed with the framework of “work environment features-work events-emotional responses-work attitude” to explore how home-based telework influences work engagement through the double mediating effects of“workplace isolation-negative emotion”,and “telepressure-negative emotion”.The moderating effect of family supportive leadership on home-based telework and workplace isolation,home-based telework and telepressure was explored.The empirical data of 276 employees with telework experience were collected by questionnaire.Mplus 7.0 was used for path analysis,and Bootstrap method and simple slope analysis were used to test the chain mediation effect and moderating effect.The results showed that:(1)Workplace isolation and telepressure positively mediate the relationship between home-based telework and negative emotion;(2)Workplace isolation and negative emotion,telepressure and negative emotion play a chain mediating role between home-based telework and work engagement;(3)Family supportive leadership negatively moderated the relationship between home-based telework and workplace isolation,and between home-based telework and telepressure.The higher the level of family support leadership,the weaker the positive effect of home-based telework on workplace isolation and telepressure.(4)Family supportive leadership negatively moderated the chain mediating effect of workplace isolation and negative emotion,telepressure and negative emotion,between home-based telework and work engagement.The higher the level of family-supportive leadership,the weaker the negative impact of home-based telework on work engagement through the chain mediation of “workplace isolation-negative emotion” and “telepressure-negative emotion”.The results enrich the research on home-based telework and work engagement,clarify the mechanism and boundary conditions of home-based telework affect work engagement from an emotional perspective,and expand the theoretical application of family supportive leadership as a moderating variable.The results provide some theoretical reference and practical enlightenment for enterprises on how to effectively play the role of family supportive leadership,restrain the occurrence of workplace isolation and telepressure events,and help teleworkers to preserve emotional and psychological resources to actively engage in work. |
