| In recent years,Workplace Well-Being(WWB)has been challenged as never before.In the workplace,uncivilized behavior,invisible discrimination and other phenomena emerge in endlessly,and ‘996’ ‘007’has gradually become the norm.As an key factor that can realize the full potential of individuals,WWB directly affects the behavior of employees and profoundly affects the development of organizations.The external environment has an adverse effect on WWB.In order to stimulate employees to produce more behaviors conducive to organizational results,enterprises need to find more effective ways to improve WWB.Therefore,this study focused on how to effectively improve WWB and attempted to reveal the mechanism of emotional intelligence’s influence on it.With regard to the development of studies on WWB,more and more studies focus on individual internal factors.Considering the limited influence of external environment,individual internal factors are expected to become the key factor to improve WWB.Therefore,this study combined the theory of emotional regulation,introduced self-compassion as an intermediary variable,and discussed the mechanism of emotional intelligence on WWB based on individual emotional intelligence.The effective improvement of happiness at work lies in that employees can obtain continuous positive feedback by taking some actions,such as recognized work results.Self-compassion,as a process that eventually leads to action,builds a bridge for the impact of emotional intelligence on WWB.At This study also believed that the successful completion of the process of self-compassion is the key to emotional intelligence to promote WWB.In order to explore the influencing factors that hinder the process of self-compassion,this study introduced abusive supervision to construct a two-stage moderated mediation model,and discussed the mechanism of emotional intelligence’s influence on WWB.Specifically,this study includes the following two studies.Study 1: The effect and mechanism of emotional intelligence on WWB--the mediating role of self-compassion.Questionnaire survey was used to examine the mechanism of employee emotional intelligence to predict WWBk through self-compassion.By constructing the structural equation model,it is concluded that:(1)emotional intelligence has a positive predictive effect on WWB;(2)Self-compassion played a mediating role in the effect of emotional intelligence on WWB.Study 2: The Relationship between Emotional Intelligence and WWB: The moderating effect of abusive supervision.On the basis of study 1,the mediating effect is verified to be significant.Based on this result,we reexamined the effect and mechanism of emotional intelligence on WWB,and further examined the moderating effect of abusive management in the second stage of the mediation model.The hypothesis was verified by stepwise regression analysis and boot-pulling method.The results show that:(1)Abusive management moderates the predictive effect of self-compassion on WWB.When employees perceive a higher level of abusive management,the relationship between the two is weakened,and vice versa;(2)Abusive management moderated the mediating effect of self-compassion on emotional intelligence and WWB.When employees perceived high levels of abusive management,the effect of emotional intelligence on improving work happiness through self-compassion was weakened,and vice versa. |
