Organizational capital is a set of dynamic resources embedded in the structures and processes of the organization during its coorpetition, cooperating with the competition internally and externally that enable some firms to consistently extract out of a given level of resources a higher level of product and at lower cost than other firms.Based on this definition, the purposes of this dissertation were to investigate the stucture of organizational capital of manufacturing enterprise, as well as to study the antecedents and consequences of organizational capital. For these purposes, some standard research methods, such as literature review, interview and survey were used in the research. By random sampling,930 effective questionnaires were collected around China.Then,exploratory factor analysis,confirmatory factor analysis, structural equation modeling and hierarchical regression analysis were used for data analysis. The main conclusions are as the following:First, the organizational capital of Chinese manufacturing enterprise consists of five factors, including organizational identification, process sharing, norm constraining, on-the-job training, and career development. Based on the exploratory research results, an organizational capital scale was developed. By testing preliminarily, the reliability and validity of this scale were highly enough.Second, among the relations, organizational capital was positively correlated with the variables such as job satisfaction, job performance, organizational commitment, corporate entrepreneurship and corporate performance respectively, but wasn't negatively correlated with turnover intention significantly.Third, discussing about the mediating effects and moderating effects, we found that: (1) organizational capital plays mediating role partially in the relationship between variables such as job performance, organizational commitment and job satisfaction, and corporate performance respectively, but doesn't work in their relations with corporate entrepreneurship; (2) organizational capital plays mediating role faintly in the relationship between corporate entrepreneurship and corporate performance, and its moderating effect doesn't work significantly.Fourth, drawing support from structuration theory, we try to bring up a framework to analyze the creation of organizational capital theoretically with the results from the exploratory research.Finally, some unsupported hypotheses, current limitations and future research orientations were also discussed at the end of the dissertation.
