Drawing on theoretical analysis this dissertation applied questionnaire survey(N=947), in-depth interview and literature-analysis to the study of the job performance of scientific and technical personnel(S&T personnel).The main findings are as follows.By using EFA and CFA,the five dimensions of the job performance of S&T personnel were influence of outcomes,behavioral norms,adaptive performance,derivatives of output, output;the organizational factors that affecting the job performance of S&T personnel were organizational climate,organizational regulations,guarantee conditions,organizational support. The reliability and validity of the two scales were both high enough.SEM showed that organizational climate had positive effects on all five dimensions of S&T personnel's job performance,organizational regulations and organizational support both had positive effects on behavioral norms and adaptive performance,and guarantee conditions had positive effects on outcome influence.HRM indicated that S&T personnel's ideal commitment worked as partial mediations between organizational factors and job performance.S&T personnel's professional abilities and achievement motivation had significant positive effects on their performance,while organizational factors moderated the relationship between S&T personnel's professional abilities and job performance.T test and ANOVA indicated that S&T personnel's level of education,job categories, professional titles,and the property and size of their units had different effects on the dimensions of S&T personnel's job performance.
