Abstract:Improving the quality of technical and skilled talents is the basic task of the development of modern vocational education. For this end, the higher vocational colleges have employed a large number of professionals and technical personnels from industries and enterprises. The teachers from industries and enterprises have a wealth of business knowledge, skills and work experiences, know well what talents enterprises need most in practice according to the required standard of education to nurture talents. But they were in business for a long time, do not experience teachers socialization expectation phase, lack of normal school education training experience. Can they satisfy higher vocational college's teachers' occupational requirements? Can they go through the socialization process smoothly? So we should pay more attention to think and study these problems during the process of higher vocational colleges employing professionals and technical personnels from industries and enterprises. Teachers from industries and enterprises, their socialization and adaptation is an important part of strengthening connotation construction in higher vocational colleges. Study on new teachers' socialization in high vocational colleges is helpful to the development of teacher education theories in the field of teacher education, and may make up for the domestic scarcity of researching on them. Researching results can be of reference value for higher vocational college's policy makers and managers, and can be a certain degree of inspiration and reference for new teachers from industries and enterprises.Teacher socialization theory is the theoretical basis of the study, researcher refer to previous researches and theories construct the conceptual framework of the study, and to research under the guidance of the framework. Research question of this study is:what happens in socialization process of new teachers from industries and enterprises in higher vocational colleges? It can be divided into three issues, namely: what socialization and occupational adaptation strategies have higher vocational colleges taken to help them? What is good adaptation experience do they perceive in their socialization? What social resources do they need most?The researcher worked with the new teachers from industries and enterprises and taught the same students. In order to furtherly study the socialization of new teachers, the researcher established a researching relationship with them. Currently, due to there are no recognized new teacher socialization scale, and the effect factors are very complex, qualitative research may be more suitable for the study. So this study used qualitative researching paradigm of Phenomenology and case researching of tradition, used strategy of participatory observation, interview in depth and document analysis for understanding enterprise work background new teachers on their socialization,exploration their socialization and adapted experience and meaning. Understand what really means to new teachers when encountering adjustment problems. Through the introduction letter and friend's help, researcher can get access to research sites, participatory observation, and in-depth interviews, use several ways to collect data, interacting with the participants to obtain their socialization experiences to describe, explain, and understand its significance. For protecting rights and the interests of participators, the researcher let the participators sign informed consent forms, introduce completely the purpose and content of the study to them, guarantee their right to participate on a voluntary basis and that can exit at any time, and committed to the strict implementation of anonymity and confidentiality obligations. The researcher always respect the rights of participants in the actual researching possess and promise not to put participants as a means of achieving personal aims. After the interview, the researcher asked participants to verify the content of conversations and give small gifts as thanks.After 5 years of studying, the researcher collected a large amount of data, followed by the encoding, collation, and analysis, show the research results in tabular forms, discussed researching issues finally and come to the conclusion of the study.The main findings are:Firstly, participators in the socialization process encountered a lot of pressures and difficulties, cannot obtain focus and effective help from the vocational colleges. They have improper teaching concept of education, and cannot use advanced education means. During the socialization process of the novice faculties from enterprise, like the other novice faculties from traditional pass, they will face many challenges and difficulties, but the strategies which the vocational colleges afford can't be satisfied by their need for the socialization. And due to some management ideas and organization problems, some novice faculties from enterprises feel the income is lower than that they worked in enterprises, and some can't feel fair performance assessment. And so, they can't feel satisfied in emotion and material. As time goes on, they have some degrees of career burnout.Secondly, the education ideas, basic teaching skills and teaching methods of novice teachers from enterprises cannot fit the vocational colleges'demand. Due to the longer experiences of working in the enterprises, the novice faculties think the aim of education is to train the workers for the enterprises, the students need to learn the skills to work in the enterprises, theories learning is not so important, most of them don't speak about the other values of higher vocational and technical education. Because of having no experiences of teaching, their basic teaching skills and methods cant satisfied the need of teaching. For example, they have not enough teachers' "three pens calligraphy and one speech" skills, and have scarcity of CAI skills, all of this can't satisfy the need of higher vocational and technical education.Thirdly, their active social behavior may cause reproach or deviating and changing the purpose and content of teaching phenomenon. The researcher find the socialization of novice teachers from enterprises mainly go through their active socialization that is through active learning. But because of having no teaching socialization theories to orientate, some novice teachers from enterprises will deviate the education aim and contents. And some of them neglect education skill theory learning, overemphasize practice skills in the enterprises. Some of them will cause the reproach from the other teachers since they would always keep too close relations with the leaders.Fourthly, Participants leave for the vocational college for family reasons. Participants think they have advantages over other new teachers in higher vocational colleges, but the environment in higher vocational college limits their advantages, participants hope to break off communication barriers between schools and enterprises, established cooperative relationship between the teachers and technical personnel.The researcher advocates the government to carry out reform of the management system and mechanism in higher vocational colleges in China, form the independent responsibility of running an independent corporate units, reform the internal management and operation mechanisms, and actively abolish the administrative and bureaucratic thinking, establish the concept of people-oriented, student-learning Centre, firmly establish teaching as the center of ideas. Higher vocational colleges should base on the theory of socialization, learn from Europe and the United States of teachers'socialization practice experience, taking various effective socialization tactics to promote socialization of new teachers, improve the quality of education and teaching, and safeguard the rights of students to promote intensive development of higher vocational colleges. The conclusions of this study may not necessarily apply to all vocational colleges and new teachers, but due to unified management system of higher vocational colleges in our country and the models, for new teachers in higher vocational colleges of the national social work has a certain significant implication to other vocational colleges and new teachers from industries and enterprises.
