A Study On Head-teachers' Position-quitting Intention

This research employs the hypothesis based quantitative research method,theoretically based on the job demands-resources model,to probe into the influence of job characteristics(namely detailed job demands and detailed job resources)on head-teachers' position-quitting intention.This research consists of two parts.In the first part,the researcher uses 188 head-teachers from senior middle schools as samples,to develop the job demands-resources scale of head-teachers.The result of the research shows that the job demands of head-teachers include job overload,stress from students' grades,role conflict,working on holidays and stress from students' security.The job resources of head-teachers include support from organization,support from grade leaders,help from colleagues,understanding from students' parents,and material and social payback.In the second part,based on 356 head-teachers in senior middle schools as samples,the researcher briefly describes the present situation of head-teachers' job characteristics and head-teachers' position-quitting intention,and especially focuses on the influence of the detailed job demands and detailed job resources on head-teachers'position-quitting intention.In terms of the present situation,the descriptive statistical analysis shows that on the whole,the head-teachers want to quit from the position slightly and the overall job characteristics of the head-teachers are higher job demands and less job resources.In terms of the influence of the detailed job demands and detailed job resources on head-teachers' position-quitting intention.,the multiple linear regression model shows that,in the job demands of head-teachers,job overload and role conflict have positive influence on head-teachers' position-quitting intention,and that role conflict is of more influence than job overload.In the job resources of head-teachers,support from organization,support from grade leaders,material and social payback have negative influence on head-teachers' position-quitting intention,and material and social payback are of much more influence than support from organization and grade leaders.This shows that the dual process of the job demands-resources model(namely the energetic process and the motivational process)can be applied to head-teacher groups.In addition,because in the multiple linear regression analysis,it is found out that the job demands might serve as a mediator in the influence of job resources on head-teachers' position-quitting intention,the researcher constructs the mediation model of the effect of job resources on head-teachers' position-quitting intention to verify it.The result of the research shows that job overload and role conflict completely mediate the negative influence of support from organization on head-teachers' position-quitting intention,role conflict partially mediates the negative influence of support from grade leaders on head-teachers' position-quitting intention,job overload partially mediates the negative influence of material and social payback on head-teachers' position-quitting intention.This discovery expands the present path relationship of the job demands-resources model,and further enriches our knowledge of the relationship between the ob demands and the job resources.This research has some limitations:the source of data being simplex,cross sectional data collection,lacking individual resource variables,and that the samples being limited in a certain prefecture-level city in Jiangsu Province and senior middle schools.In the future,through including individual resource variables,data being collected through multiple resources or longitudinally,the influence of the job demands and resources,from every dimension,on head-teachers' position-quitting intention can be further probed into.Considering head-teachers from other areas and schooling stages,the researcher will verify the universality of the influencing mechanism,and verify possible intervention plans and measures.
