Along with the popularization of higher education,the number of junior faculty has reached a peak value in the team of university teachers.In 2015,there are about 878,700 people who are full-time teachers under 40 years old in university,accounting for 55.88% of the total number in full-time teachers.The junior faculty is the main force in teaching and research areas in university.The professional development of this group will affect the improvement of talent cultivation quality in university,affect the development of higher education,and even affect the development of society as a whole.How to promote university teachers' professional development is an important subject that faced by the development of human resources in university.To study the influential factors is the important prerequisites and basis for promoting university teachers' professional development.The core of this research is to study the influential factors of university teachers' professional development systematically and accurately.The main contents of the study include the theoretical analysis of the influential factors and their structure,the construction of the index system,the construction and verification of the influential factors model,and the analysis of the influential factors in the different junior faculty groups.On this basis,the paper discusses the policy suggestions to promote university teachers' professional development.This paper consists of the following three parts:Part 1 is the theoretical analysis,which is from Chapter 1 to Chapter 3,and this part does the preparation and theoretical bedding for the full text.Chapter 1 is the introduction,clarifying the research ideas mainly from the research background,research significance,research content,and research methods.Chapter 2 is the theoretical basis and literature review.Based on the theory of university teachers' professional development,this paper makes a wide range of literature research on the university teachers' professional development and the influential factors at home and abroad.On the basis of previous studies' results,this paper carries out the research on the existing defects purposefully,which includes less the comprehensive perspective,inadequate quantitative research on influencing factors and so on.Chapter 3 makes a theoretical study on the influential factors and their structure behind university junior faculty's professional development.This chapter starts from the research of the characteristics of the junior faculty's professional development,and draws on the research framework of bio-ecosystem theory.The influential factors of university junior faculty's professional development are summarized into three categories: social environment,workplace and individual level.Then,the paper analyzes the influential factors from the outside to the layers of in-depth,showing the various influential factors' effects on the development of junior faculty.Part 2 is the model construction and empirical analysis,including Chapter 4 and Chapter 5.Chapter 4 is the construction and verification on the influential factors model of university junior faculty's professional development.This chapter combines the theoretical research with the expert review and the depth interview,puts forward the index system of the influential factors.According to the index system,the “university junior faculty's professional development questionnaire” is compiled.Based on the results of the survey,the optimal scale regression and the information entropy method are used to calculate the importance of the influential factors,and selected 18 measure indexes to construct the influential factors model.Then,the model validates by confirmatory factor analysis,and the effects of the factors and the measurement indexes are calculated.Chapter 5 is the empirical analysis on the status and influential factors of university junior faculty's professional development.This chapter analyzes the differences of the effects between general situation,the demographic and the organizational characteristics variable of university junior faculty's professional development teachers.On the basis of the model which constructs in Chapter 4,this chapter classifies university junior faculty into three parts,and analyzes structurally on the influential factors of each group.The research was mainly carried out by correlation analysis,variance analysis,decision tree,cluster analysis and optimal scale regression.The results showed that: The young teachers are satisfied with the overall situation of the professional development.The differences in the satisfaction degree are mainly reflected in the different professional titles,age and income groups.The turnover of junior faculty is high,and the turnover tendency is mainly influenced by professional identity,development platform and space,the social status of teachers.There are significant differences in the role of influential factors between different groups of teachers,which mean the increasing of teacher qualifications,leading to the role of the workplace level factors significantly improved,while the role of social environment and the individual factors have declined.The deviation degree of satisfaction in the group of middle qualification teacher is more obvious,and it should be pay close attention to this group.Part 3 is the Chapter 6 which includes the conclusion and the policy recommendations.Chapter 6 summarizes the main conclusions of the research on the influential factors of university junior faculty's professional development.Under the guidance of the influential factors model,combined with the phased characteristics of university junior faculty's professional development,the paper proposes the policy recommendations that promote university junior faculty's professional development through the creation of external environment,the motivation of internal force and the classification guidance of university junior faculty.Finally,the limitations and prospects of this study are proposed.The innovation of this article includes the following points.Firstly,from a comprehensive perspective,this paper establishes a research framework to analyze the influential factors of university junior faculty's professional development from the social environment,workplace and individual level.Secondly,this paper compiles the evaluation scale of professional development and influential factors of university junior faculty,and uses the information entropy,optimal scale regression method,confirmatory factor analysis,decision tree,cluster analysis and other research methods to construct the overall framework and analysis paradigm of the research on the influential factors behind university junior faculty's professional development.
