Since the phenomenon of collective turnover has frequently appears in enterprises recent years,it causes a great loss to organizations,including impacting the stability of enterprise's human capital,knowledge preservation,daily management and organizational performance.Both practical and theoretical research need to explore the interpersonal mechanism to understand how colleagues' turnover influence employees' turnover decision making process.However,there are obvious theoretical deficiencies on the study of interpersonal interaction process in collective turnover.The lack of concern leads to limited and immature theoretical advances,along with the lack of effective empirical results.Drawn on the perspective of job opportunities,this paper focuses on employees to investigate how colleagues' turnover influence employees' turnover intention,analyzes the mediation mechanism of perceived internal job opportunity and perceived external job opportunity,highlights the unique contribution of interpersonal influence to turnover study by comparison with the effect of job embeddedness,and further explore the moderation mechanism of the relationship between colleagues' turnover and perceived internal/external job opportunity,and the boundary conditions of the relationship between perceived internal/external job opportunity and employees' turnover intention.This paper includes three studies.All studies use multiple regression and structural equation modeling analysis on the two-point data sample to test the hypothesis.Study one examines the indirect effects of colleagues' turnover on employees' turnover intention.Drawn on decision making theory and the perspective of job opportunity,this study explores the different mediation roles of perceived internal job opportunity and perceived external job opportunity in this relationship.Two 2-point data samples(includes 259 employees and 343 employees distinctively)with different construct and measurement of independent variables are analysis with multi method.The result shows that colleagues' turnover has indirect negative effect on employees' turnover intention through perceived internal job opportunity,but positive negative effect on employees' turnover intention through perceived external job opportunity at the same time.Furthermore,the comparison analyze result of the two samples reveals that when colleagues have turnover intention but haven't quit yet,employees will pay more attention on external job opportunity,and increase turnover intention as a result.However,when colleagues really have turnover behavior,employees will pay more attention on internal job opportunity,which leads to an uncertain turnover decision result.Study two further examines whether the influence of colleagues' turnover provide a efficient theoretical contribution,compared to existing turnover researches,mainly the influence of job embeddedness on employees' turnover intention.The multi-method-analysis on the two-point data collected from 299 employees reveals:job embeddedness has negative effect on employees' turnover intention through both perceived internal job opportunity and perceived external job opportunity,such effect is significant under the circumstance of collective turnover;after controlling the effect of job embeddedness,colleagues' turnover still has significant influence on employees' turnover intention through two indirect paths.Study three explores two moderation mechanism of the relation between colleagues' turnover and employees'turnover intention.The multi-method-analysis on the two-point data collected from 259 employees reveals:performance difference between colleagues and employee moderates the relationship between colleagues' turnover and perceived internal/external job opportunity,and locus of control moderates the the relationship between perceived internal/external job opportunity and employees' turnover intention.This paper has several following theoretical contributions.First,this paper analyzes the influence of colleagues' turnover to the employees' turnover intention,which enriches the interactional process research of collective turnover,and deepens the understanding of interaction mechanism.Second,this paper examines the decision making process of individual turnover to reveal the important theoretical meanings of perceived job opportunity.Third,this paper compares the influence of colleagues'turnover with the influence of job embeddedness.Results proves the significant theory contribution of the interactional process research besides the existing antecedent variables study.fourth,this paper explores the moderation mechanism of the influence of olleagues' turnover to the employees' turnover intention,which fully demonstrates the complex decision making process.In addition,the results of this paper not only appeal organizations to put emphasize on interaction process to prevent collective turnover,while also help employees to build a more clear thinking model when making turnover decision.
