With the Chinese economy into the "New Normal",the market and the technical environment is more complex and turbulent,the original competitive advantage of enterprises is difficult to maintain,the pressure of transformation and development increased."Internet +"emerging technology widely used in the background,some enterprises build ambidextrous organization through simultaneously exploring and exploiting and become successful example of transformation,that is,to explore the source of new competitive enterprises at the same time,focus on integration of existing resources and capacity advantages,through two aspects of collaboration to achieve business transformation and development.Therefore,access to organizational ambidexterity is an important way for enterprises to realize the transformation and development,and has very important theoretical and practical significance.The empirical study of the relationship between organizational ambidexterity and firm performance has not been conclusively concluded,and this inconsistency is influenced by many factors.Further,it is of great importance to explain at the theoretical question of "where the ambidexterity of organization" comes from.Managerial cognition is seen as the brain of the strategist,organizational ambidexterity is the results of firm's decision-making on the exploration and exploitation,must be affected by the impact of senior management of the enterprise,it is necessary to examine the effect of organizational ambidexterity.Therefore,focusing on the question of "how managerial cognition affects organizational ambidexterity" and "how to acquire organizational ambidexterity",this study focus on the cognitive cause and forming mechanisms of organizational ambidexterity and attempt to explain the inconsistent relationship between organizational ambidexterity and firm performance.Based on the theoretical analysis of the managerial cognition,cognitive structure and cognitive process is taken as two dimensions of managerial cognition.The third chapter clarifies the key elements of organizational ambidexterity through the multi-case theory,and obtains the relationship between cognitive structure,cognitive process and organizational ambidexterity.The fourth chapter and the fifth chapter examine the influence of management cognitive structure and cognitive process on organizational ambidexterity.Chapter 6 discusses the relationship between organizational ambidexterity and firm performance.This paper makes out the following conclusions:(1)Organizational ambidexterity need balance in strategic objectives,organizational structure and knowledge acquisition.Enterprises in the process of building ambidextrous organization need to balance the exploration strategy and the exploitation strategy.Enterprises make balance in three aspects including strategic objectives setting,organizational structure design and technical knowledge access.Strategic objectives setting needs to balance the short-term revenue and long-term development,organizational structure design needs to balance the efficiency and flexibility of organizational structure,technical knowledge access needs to balance existing knowledge and new knowledge acquisition.Therefore,it is necessary to explore how the enterprise can realize the ambidextrous balance of exploration and exploitation from the three aspects of organizational process.(2)The relationship between managerial cognitive structure and organizational ambidexterity.Based on the perspective of leadership,this paper constructs the framework of management cognition and organizational ambidexterity.Through the empirical analysis of the panel data of listed companies,it is found that the complexity of managerial cognitive structure has a positive effect on organizational ambidexterity,while the focus cognitive structure has a negative impact.Furthermore,this paper discovers that the managerial discretion has a positive moderating effect on the relationship,that is,the managerial discretion will enlarge the positive effect of complexity of the cognitive structure on organizational ambidexterity,and negative effect of focus of the cognitive structure on organizational ambidexterity.(3)The relationship between managerial cognitive process and organizational ambidexterity.In this paper,the study of management cognitive process mainly investigates the influence of strategic interpretation on organizational ambidexterity.The strategic explanation is divided into opportunity explanation and threat explanation.When the two coexist,we think that managers have ambivalent explanations.The higher the degree of ambivalence in the interpretation of strategic issues,the wider the scope of the strategic response to the firm,and the higher the risk and the novelty.Based on the empirical analysis of the survey data,this paper found that the threat explanation of managers will promote the use of innovation,and the opportunity to explain will promote the exploration of innovation,the ambivalent interpretation of managers will promote organizational ambidexterity,and behavioral integration of management team has a positive moderation in the above relationship.(4)The relationship between organizational ambidexterity and firm performance.This paper tries to resolve the paradox of organizational ambidexterity and firm performance by two means.First,this paper distinguishes organizational ambidexterity into high-level balance or low-level balance and the result shows that firms with high-level balance ambidextrous firms exceed those low-level balance ambidextrous firms.Second,based on the niche width decision from ecological population theory,this paper introduces environmental turbulence to explore its effect on the relationship between organizational ambidexterity and firm performance,the result shows environmental turbulence negatively moderate the relationship between ambidexterity and firm performance.In conclusion,low-level balance brings no better performance,especially in highly dynamic enviroment,specialists(focused on exploration or exploitation)brings better performance than generalists(balancing exploration and exploitation).The main contributions of the dissertation include:1.Expanding the connotation and denotation of the ambidexterity of organization,and the ambidexterity of organization needs to balance the three aspects including strategic goal setting,organizational structure design and technical knowledge acquisition;2.This paper examines the influence of managerial cognition on organizational ambidexterity from the perspective of cognitive structure and cognitive process,and examines the two regulatory variables proposed based on the development of upper echelons theory,i.e.managerial discretion and behavioral integration,and promote the empirical study of organizational ambidexterity from the perspective of leadership.3.This paper provides a powerful explanation for the inconsistent relationship between organizational ambidexterity and firm performance.This paper explains the relationship between organizational ambidexterity and organizational ambidexterity by deconstructing the core concept(organizational ambidexterity)and introducing contextual variables(environmental turbulence)to explain the inconsistent relationship.4.Introduce the theory of population ecology into organizational ambidexterity research,and broaden the research ideas through theoretical integration.
