Based on the Resource Based and View Behavior Perspective,Strategic human resource management theorists believe that the implementation of corporate strategy needs to match some of the resources and capabilities, including the nature of human resources, capabilities and behavior. High performance work system can help companies to form the corresponding resources and capabilities while being able to effectively guide the behavior pattern matching. More and more theorists believed that high performance work system has a positive effect on firm performance. However, what is the mediating variable and moderator has not reached the same conclusion.In todays’ highly competitive and ever-changing times, organizational ambidexterity(exploratory innovation, exploitative innovation) will undoubtedly become an important weapon for organizations gaining competitive advantage. The innovation is made by people, and High Performance Work System is an important prerequisite for achieving organizational ambidexterity, it can shape and guide employee behavior, train and extend staff knowledge and skills, help the staff exercise the way quick thinking. Although some theoretical researchers have realized the effect of the high-performance work systems on the organizational ambidexterity, enterprise performance, but the empirical research to test the relationship between these three are so far also rare. Thus, this paper will be based on the perspectives of organizational ambidexterity and make a study that how high performance work systems make an influence on firm performance.At first, based on the literature review, we summarize those relevant literatures, and deduced the hypothesis and model of this study.According to use the questionnaire which is made by tutor group, we collected 782 valid questionnaires. Then the study use the LISREL software for the each variable reliability and validity testing, followed by the use of SPSS software to do some statistical analysis. At last, according to the results of data analysis, test hypotheses and make a conclusion.The major results are as follows:(1) High Performance Work Systems has a positive effect on firm performance, especially on the human resource performance.(2) There are three human practices which can make a positive effect on firm performance, these practice conclude “training systems”, “performance management system”, and “information sharing”.(3) Organizational ambidexterity and its two dimensions(exploratory innovation and exploitative innovation) can play a partial intermediary role between HPWS and firm performance, while can play a completely intermediary role between HPWS and innovation performance, can paly a partial intermediary role between HPWS and human resource performance and financial performance.(4)The dynamic of environment doesn’t play regulatory role on High Performance Work Systems and firm performance.
