Job burnout has been attracting attentions from a lot of researches since the concept was proposed,as it affects audiences widely and not easy to be relieved.Job burnout has serious negative effect to individuals,organizations and families.For individuals,it will reduce their internal motivation and work mood.For organizations,it will make them lose vitality,increase the cost of administration and transaction,and with the rise of the turnover rate.In the meanwhile,individuals will bring negative state into families,causing escalation of the conflict between the relationship of work and family.Although in the fields such as psychology,management and medicine,researchers conducted a number of trial intervention studies on job burnout,however,the intervention effects are not obvious in the long run.This shows that job burnout has encountered research bottlenecks from theory to practice.In order to find out how to solve employee’s job burnout with a long-term mechanism,this study explores and breaks job burnout combining psychological capital which is relatively stable and could be intervened,and through multi-perspectives of theories and cross-level analysis.Main conclusions are as follows:1)The research constructs a multi-level theoretical model of psychological capital and job burnout.Firstly,the research conducts literature review on the relationship between psychological capital and job burnout.The research analyses the relationship between the variables and job burnout in the perspective of psychological capital.Secondly,based on the self-regulation and social support theory,the research puts forward the conduction effect of mental health between employee’s psychological capital,family member’s psychological capital and job burnout.Based on fair theory and social exchange theory,the research puts forward the conduction effect of psychological contract between employee’s psychological capital,leader’s psychological capital and job burnout.Finally,the research constructs the theoretical models of three levels of psychological capital and job burnout.2)On individual level,through correlation analysis,regression analysis and structural equation test,the research finds that employee’s psychological capital can significantly negatively predict job burnout and its three dimensions which are emotional exhaustion,cynicism and diminished personal accomplishment.Through mediation model test and structural equation analysis,the research finds that employee’s mental health and psychological contract play intermediary roles in the process of employee’s capital affecting job burnout and its three dimensions.Through employee’s psychological capital maintains mental health and psychological contract,job burnout and its three dimensions,which are emotional exhaustion,cynicism and diminished personal accomplishment,can be effectively reduced and alleviated.Based on above,the research concludes the path diagrams of employee’^psychological capital effecting job burnout with taking employee’s mental health and psychological contract as intervening variables,respectively.3)On family level,through hierarchical regression analysis and structural equation test,the results find that family member’s psychological capital can significantly negatively predict employee’s job burnout and its three dimensions which are emotional exhaustion,cynicism and diminished personal accomplishment.Through mediation model test and structural equation test,the results find that mental health plays a mediate role in the process of family member’s psychological capital affecting employee’s job burnout and emotional exhaustion.However,the mediation effect of mental health is not significant in the process of family member’s psychological capital affecting employee’s cynicism and diminished personal accomplishment.Based on above,the research concludes the path diagrams of family member’s psychological capital affecting job burnout with taking employee’s mental health as intervening variable.4)On organizational level,the research finds that the leader’s psychological capital can negatively predict employee’s job burnout and its three dimensions which are emotional exhaustion,cynicism and diminished personal accomplishment through multi-level regression analysis.Through cross-layer mediation test model,the results find that employee’s psychological contract plays mediating role in the process of leader’s psychological capital affecting employee’s job burnout and its two dimensions which are emotional exhaustion and cynicism.However,the intermediary role of the employee’s psychological contract is not significant in the process of leader’s psychological capital affecting employee’s sense of low self-achievement.5)According to reasoning model and test results of this paper,the research pertinently puts forward the intervention strategies and methods to job burnout.While improving employee’s psychological capital,the practice should attach more importance to the management and maintenance of employee’s mental health and psychological contract.That means to improve leader’s monitoring level on employee’s psychological contract,to dredge transmission mechanism of the leader’s psychological capital to the cognition,attitude and behavior of employee;to enhance communication and to interact between the three parties of the organization,employee and its family member,and to make full use of the interaction effect of the three elements of environment,organization and individual to together resist the threat of job burnout.There are three main innovation points of this research.First,in former researches of psychological capital,most of them select employee individual level as research subject,and have not involve psychological capital into family level.From family function perspective,this research allows employee to select intimate family member,through theoretical analysis and empirical test,constructs analytical structure model of family member’s psychological capital affecting on employee’s job burnout.In the meanwhile,this research reveals the effect between different subjects in the perspective of psychological capital in family level.Second,in former researches of psychological capital effect on job burnout,the discussions of psychological capital in organization level are absent.From the perspective of leader and employee exchange theory,through theoretical reasoning and cross-level analysis,this research constructs analytical structure model of leader’s psychological capital affecting on employee’s job burnout,which is an important supplement to the cross-level impact of psychological capital.Third,based on empirical analysis of psychological capital of individual,organization and family level have significant negative impact on job burnout and its three dimensions,the research further analyses how psychological capital of its three levels affecting on individual’s job burnout and finds that in the process of psychological capital of three levels affecting on individual job burnout,that existing mediation effect by mental health and psychological contract.The research clarifies the influence mechanism of multi-level psychological capital on job burnout.
