Innovation and creativity of the modern era has become a hot research topic in the management and organization studies,in order to maintain the competitive edge,Organization must continue to change and innovation in the development,innovation has become an important safeguard organizational core competencies of the formation and performance improvement.In the two decades between 1992-2011 years,our R&D investment and medium-sized industrial enterprises accounted for the main business revenue also increased from 0.49%to 0.84%.Although more innovative aspects of the organization and team behavior and performance of the performance,but individual organizational innovation and innovation is the foundation,and individual levels of innovation has come from their creativity,especially in personnel R&D,management personnel and other functions as the representative of knowledge workers creativity.Existing literature also given more attention on knowledge-based enterprises and the management of knowledge workers.On the one hand,knowledge workers have a wealth of knowledge resources,relying on creative work to solve a variety of technical and management problems include elements of knowledge,and therefore the content of the work itself can not be programmed;the other hand,knowledge workers to work in challenging and fulfillment of desire is an important aspect from the general workers.The more challenging and difficult task,and the more knowledge workers will feel more of a sense of accomplishment,and the implicit incentive to meet at the completion of these tasks.Currently scholars have adequate attention to the organizational level of support measures,such as promotion of innovative organizational climate,leadership and support of colleagues,the role of supportive policies to stimulate the human resources staff creativity.It is worth noting that,in many researchers view,different importance of each employee's goal-oriented,able to work attitudes,behavior has a key role to the final performance.Achievement motivation theory also noted that individuals differ in terms of goal-directed behavior will lead to differences in innovation and creativity in performance.Meanwhile,the high risks and requires knowledge of the characteristics of the source of innovation activities,but also determines the success of the need to stimulate the creativity of employees in the target joint research motivation,task design;and self-efficacy,to a more comprehensive and systematic understanding of employee creativity generation process.But for now the existing literature,it is not relevant research to illustrate the practical problems to be solved.Confusion and theoretical studies based on management practice in the literature review,this article will be divided goal-orientiation mechanism of influence on employee creativity into four sub-problems.Namely:(1)the effect of the impact of different goal-oriented employee creativity is how,and whether there was significant?(2)in areas related to knowledge,knowledge sharing is an intermediary for the effects of different goal-oriented creativity?(3)the relevant skills in creativity,creativity,self-efficacy and goal-oriented creativity in how the role of the relationship?(4)In the case of different tasks factors,especially for the development of knowledge workers play an important role in the context of task complexity of the design,the role of these intermediaries are able to set up?Therefore,this paper attempts to discuss,practice different work goal-oriented employees how they affect the process of creativity,and when it will promote the creativity of employees?Corresponding theoretical research question that is shared from individual psychological perception and practice starting,goal-orientiation concerns affect the results of creative knowledge workers,the middle of the process,and the impact of the boundary conditions.Around these research questions,this paper selected learning goal orientation and goal-oriented to characterize the performance of employees working goal-oriented,with the complexity of the work to represent an important aspect of knowledge workers outside the work environment factors,the integrated use of Amabile(1988?1996)composition creativity theory,achievement motivation theory and social cognitive theory building work affect employee creativity goal-oriented theoretical model,and proposed eight hypotheses.Based on theoretical deduction,the study of different types of enterprise knowledge workers as a sample designed to measure problems related items,and the preparation of the supervisor-employee matching questionnaire.Mainly in the high-tech enterprise knowledge workers,including researchers,managers and sales staff functions as the sample survey method using research data collected in this paper,using SPSS16.0 and AMOS16.0 sample were described statistics,data quality analysis and hypothesis testing.The results of empirical research shows that in eight of the hypothesis proposed in this study,seven were supported,one not supported,namely knowledge sharing and not through an intermediary role in the performance of goal-oriented to affect employee creativity.The main contents and conclusions of this study are as follows:1,on the impact of goal-orientiation main effect on employee creativity.Use of achievement motivation theory,we will work different goal-orientiation employees as independent variables,to explore its impact on employee creativity.Based on existing research and conclusions will be learning and performance goal-orientiation into two dimensions.And confirmed the learning goal orientation on employee creativity has a significant positive effect,while the performance goal orientation and negatively related to employee creativity.Institute of the previous section is not entirely consistent with the performance of goal-directed action,may be based on different research perspectives and research samples,performance goal orientation is certainly a significant negative impact on creativity pending further explore the mechanism behind it.2,in the intermediate goal-orientiation knowledge sharing and employee creativity relations,the paper also empirical validation,and goal-orientiation in terms of learning,and studies have similar learning goal-oriented employees working in more cherished learning opportunities,will make use of work conditions actively engaged in knowledge sharing,and thus stimulate their creativity,knowledge sharing that plays an intermediary role in the learning goal orientation and employee creativity relationship;but for the performance goal-orientiation,we did not find the performance goal-orientiation knowledge sharing significant negative effects,and thus does not support knowledge sharing in which the intermediary role.3,on the staff of cognitive psychology,empirical results have significant support different goal-orientiation employees have a significant impact on the difference between their creative self-efficacy.Learning goal orientation makes employees in the innovation process have more success faith;while performance goal orientation will make the staff more focused on short-term goals and performance,innovation no much help.Creative self-efficacy in the relationship between the two goal-orientiation and creative performance between the intermediary path significantly.4,the empirical results further demonstrate the creativity of composition theory emphasizes organizational factors that affect individual areas of knowledge,creativity relevant skills,creativity further role in the performance.On the one hand,when the higher the degree of complexity of the task,the more creativity to stimulate the necessary expertise.At this time,providing innovative knowledge sharing knowledge,stimulate creativity for it is even more important.Therefore,the task of regulating the intermediary role of the complexity of knowledge sharing on the goal-oriented and employee creativity.When the higher complexity of the task,a positive correlation between knowledge sharing and employee creativity is stronger.On the other hand,the complexity of the task to adjust the role of creative self-efficacy intermediary goal-oriented and employee creativity.When the higher complexity of the task,creativity,self-efficacy and positive correlation between employee creativity stronger.In summary,this paper constructs a goal-oriented theoretical models affect employee creativity,from knowledge?cognitive and task motivation,task characteristics and other aspects of the individual more complete exposition of how goal-orientation,and when it will affect the knowledge-based staff creativity.Further detailed confirmed Amabile(1988?1996)on different knowledge,task motivation to promote creativity in the Chinese view of the applicability of context.Meanwhile,the theoretical and empirical conclusions deduced in this paper not only verifies the goal orientiation can promote creativity through knowledge sharing ability,the"areas relevant ability" to,you can also creative self-efficacy,the "creativity-related skills" to enhance creativity;in addition,the complexity of the task,such as task design factors can play a regulatory role in this agency relationship,that in dealing with theoretical issues,the use of an moderated mediation analysis with the adjustment of analytical methods,the previously independent mechanisms taken together.These findings not only enrich our understanding of the knowledge workers inspire creativity comprehensive way,it can be concluded that a more practical sense.
