Knowledge workers' creativity is the important cornerstone of successful organizations.Researchers have paid a lot of attention on factors that predict knowledge workers' creativity.We use empirical approach as research method and select knowledge workers as the research object.We examine the effect of goal orientation on knowledge workers' creativity,the mediating effect of job anxiety in the relationship between goal orientation and creativity,and the moderating effect of person-job fit in the relationship between goal orientation and job anxiety.The theoretical model of the study is based on the literature review and the study uses questionnaire survey as research method.Based on the matched samples between 395 employees and their supervisors,the study demonstrates the following results: 1.Mastery prove,mastery avoidance and performance prove goal orientation have significant positive impact on creativity.2.Mastery prove goal orientation has significant negative impact on job anxiety.Mastery avoidance goal orientation,performance prove goal orientation and performance avoidance goal orientation have significant positive impact on job anxiety.3.The mediation effect of job anxiety: both mastery avoidance goal orientation and performance prove goal orientation could have significant positive impact on creativity through job anxiety.4.Person-job fit moderates the relationship between mastery avoidance goal orientation and job anxiety: for the employees with low level of person-job fit,mastery avoidance goal orientation has much more significant positive impact on job anxiety.Person-job fit would weaken the positive impact of mastery avoidance goal orientation on job anxiety,and the moderation effect on creativity would be mediated by job anxiety(a mediated moderating model).For the employees with low level of person-job fit,mastery avoidance goal orientation has much more significant positive impact on creativity through job anxiety.
