Under the new economic norm,the living environment of enterprises has changed significantly.And enterprises are facing more challenges.Enterprise's creativity is the basic of enterprise's survival and development.And enterprise's creativity is an important guarantee for enterprise to obtain competitive advantage.Employees are an important part of the enterprise.The creativity of the individual employee is the constituent elements and basic units of the whole creativity of the enterprise.It is an important source of the enterprise creativity.Therefore,how to stimulate and improve employee's creativity,and ultimately enhance the overall creativity of enterprises has become the academic and business concern.In recent years,scholars generally believe that employee's goal orientation is an important influence factor in individual creativity.Performance goal orientation is an important dimension of employee goal orientation.However,previous studies have not explored the relationship between performance goal orientation and creativity.There is not yet a consensus on the relationship between performance goals and employee creativity.Therefore,this paper attempts to explore the influence mechanism of performance goal orientation on employee creativity through empirical research.First of all,we reviewed and summarized the research result of previous studies on performance goal orientation,intellectual stimulation,creative self-efficacy and employee creativity.Secondly,based on the social cognition theory,on the basis of literature review,we construct a research model with intellectual stimulation as the moderator and creative self-efficacy as the mediator.Again,we adopt the pair-staff questionnaire to collect research data.We analysis 375 questionnaires through statistical software such as SPSS 21.0 and AMOS 17.0,validating the theoretical hypothesis,revealing the complex mechanism between performance goal orientation and employee creativity.Finally,based on the existing research,the results of this study are discussed and the conclusions of this study are drawn.Through empirical research,this paper draws the following conclusions:(1)Performance-avoid goal orientation negatively relates to creative self-efficacy.Indicating that the higher the lever of performance-avoid goal orientation,the lower of their creative self-efficacy.(2)Intellectual stimulation moderates the relationship between performance-approach goal orientation and creative self-efficacy:only when intellectual stimulation is high,performance-approach goal orientation and creative self-efficacy are positively related.Indicating that the leader's intellectual stimulation can improve performance-approach goal oriented employees' creative self-efficacy.(3)Intellectual stimulation moderates the negative effect of performance-avoid goal orientation on creative self-efficacy:compared with low intellectual stimulation,high intellectual stimulation weakening the negative effect of performance-avoid goal orientation on creative self-efficacy.Indicating that the leader's intellectual stimulation also can improve performance-avoid goal oriented employees' creative self-efficacy.(4)Creative self-efficacy and employee creativity are positively related.Indicating that the higher the creative self-efficacy,the stronger the employee creativity.(5)Intellectual stimulation regulates the creative self-efficacy's mediating role between performance-approach goal orientation and employee creativity.When the level of intellectual stimulation is higher,the mediating effect of creative self-efficacy is higher.(6)Intellectual stimulation moderates the creative self-efficacy's mediating role between performance-avoid goal orientation and employee creativity.There are differences in the effect of performance-avoid goal orientation on employee creativity though creative self-efficacy according to the different level of intellectual stimulation.
