| With the deepening of reform,some state-owned enterprises are undergoing profound strategic changes.As typical state-owned enterprises,aerospace enterprises are also in the process of strategic changes.Both theoretical researches and objective practices have shown that strategic changes would bring conflicts,conflicts would affect the process of strategic changes,and so managing conflicts in strategic change can effectively promote the smooth implementation of strategic change.From the perspective of cognition and the internal logic of "cognitionaction",this study makes an exploratory study on the process of strategic change,the formation of internal conflicts and the impact of conflicts on the process of strategic change at the micro level.It also makes an empirical test on the theoretical model and puts forward some suggestions on conflict management.Firstly,the background,purpose and significance of the study are analyzed.On the basis of reviewing the current research status of strategic change,conflict and the relationship between strategic change and conflict at home and abroad,the shortcomings of the existing research on conflict in enterprise strategic change and the problems to be further studied are summarized,and the theme,main research contents and implementation scheme of the study are clarified.After defining the relevant core concepts,this paper analyses the process of enterprise strategic change from strategic change perception to response to strategic change,and the internal mechanism of strategic change causing conflicts and affecting the process of strategic change.The process of strategic change under the cognitive perspective and the overall framework of conflict research in the process of strategic change are determined.Secondly,taking China Aerospace Science and Technology Group Co.,Ltd.as the research sample,based on the Grounded Theory and method,this study deeply analyses the texts and interview materials of strategic change of aerospace enterprises for 10 years by three-level coding,discusses the formation process and influencing factors of strategic change of aerospace enterprises,and constructs a theoretical model of strategic change process of aerospaceenterprises.The research indicates that senior managers of aerospace enterprises construct the sense of strategic change and pass it on to middle and executive managers by recognizing the environment of strategic change;middle and executive managers form the sense of strategic change through understanding the environment of strategic change and the meaning of strategic change,and then respond to strategic change on the basis of it.Meaning management of change affects the strategic change perception and response of middle and executive levels respectively;strategic change perception of middle and executive levels of aerospace enterprises leads to conflicts in strategic change,and conflicts affect their strategic change response.Thirdly,on the basis of the theoretical model of strategic change process of aerospace enterprises,the formation mechanism of internal conflicts in strategic change of aerospace enterprises and the influence mechanism of conflicts on the process of strategic change of aerospace enterprises are analyzed from the micro-cognitive point of view.The research indicates that in the process of strategic change of aerospace enterprises,three factors,namely,the influence of meaning construction and meaning assignment on the process of strategic change of senior managers,cognitive differences caused by managers’ cognitive self-reinforcement,and differences in managers’ cognitive schema,lead to the formation of conflict in strategic change process;task cognitive conflicts,process cognitive conflicts and relationship cognitive conflicts have different effects on the process of strategic change of enterprises.Fourthly,on the basis of theoretical analysis,the operational variables such as strategic change perception,strategic change response,conflict and meaning management are set up,and the hypothesis of the relationship between strategic change perception,conflict,strategic change response and meaning management is put forward,and the model of the relationship between strategic change process and conflict of aerospace enterprises is constructed.Taking China Aerospace Science and Technology Group Co.Ltd.as a sample,a questionnaire survey was conducted.Descriptive statistics,reliability and validity test and path analysis were carried out to test the research hypothesis.The research indicates that the strategic change perception of middle-level and executive managers in aerospace enterprises positively affects their response to strategic change;thestrategic change perception of middle-level and executive managers in aerospace enterprises negatively affects the conflict in strategic change;the conflict negatively affects the strategic change response of middle-level and executive managers in aerospace enterprises;and the conflict affects the strategic change of middle-level and executive managers in aerospace enterprises.There is a mediating role between perception and strategic change response.Meaning management of strategic change in aerospace enterprises has a positive impact on strategic change perception and response of middle and executive managers,respectively.Finally,on the basis of the analysis of the research results,it is proposed to reduce conflicts in the strategic change of aerospace enterprises in order to reduce the negative impact of strategic change,to rationally utilize the positive functions of conflicts in specific links of strategic change,to stimulate managers’ perception of strategic change to reduce conflicts,to regularly evaluate strategic change to reduce conflicts,and to endow strategic change with meaningful characteristics.The theoretical and practical significance of this study lies in the establishment of an analytical framework for the relationship between enterprise strategic change process and conflict,the refinement of the theoretical model of enterprise strategic change process and its influencing factors from the practice of space enterprise strategic change,and the revealing of the micro-mechanism of the formation and evolution of internal conflicts in enterprise strategic change,as well as the impact mechanism of conflicts on the process of strategic change,deepening the theoretical research on strategic change and conflict of enterprises.The practical significance of this study is that,based on the results of theoretical research,the methods and countermeasures of conflict management in the process of strategic change of aerospace enterprises are put forward pertinently. |
