"Competition" is the theme of today's society,human resources is crucial for enterprises to gain competitive advantage.At present,the employee's job stress relieving and happiness promoting is increasingly concerned by the government,industry and academia.It is extremely important for employees to achieve job stress relieving and happiness promoting through scientific work design and systemic quality training,and thus to ensure their good health,work efficiency and organizational loyalty.After nearly 30 years of development,China's venture capital industry has begun to take shape.However,with the rapid expansion of venture capital institutions and management of capital,talent issues are also highlighted and the situation of venture capital managers job press and well-being is worrying.Compared with the general industry,venture capital managers devote more time and energy in their work and their job press is higher than the other industry.Venture capital companies are the spirit of their homesventure for capital managers acquiring self-esteem,continuingly challenging.Venture capital managers focus not only on wealth and income,but also on a sense of happiness and other non economic returns.Therefore,a comprehensive understanding the situation of venture capital managers' job press and happiness,and in-depth analysis of key factors of implementation path of venture capital managers job press relief and happiness promoting has important significance for the development of venture enterprises and the venture capital industry in China.At present,it is one of the important orientations of organizational behavior research to investigate and realize the job stress relieving and happiness happiness promoting of the organization staff based on the job characteristics.However,related researches focus on the job press,comprehensive investigation of happiness or a single aspect and is lack of systematic study on the mechanism of action among the factors.Especially for multidimensional features of job stress and well-being into consideration,and then analyzing the the influence mechanism among their various sub dimensions,job characteristics and quality characteristics are rare.Moreover,the empirical results of job stress relieving and happiness promoting are mostly derived from foreign companies.The research results of the combination Chinese enterprises are less and it is rare to take venture capital managers as the case of empirical research.Based on the above considerations,this paper aims to improve the job stress relieving and happiness promoting as the ultimate goal and focuses on the following 4 aspects.First,analytical mechanism framework and empirical framework of venture capital managers' job stress relieving and happiness promoting are constructed.The analytical framework consists of four elements: the job characteristics,quality characteristics,job stress and well being,and includes the impact mechanismwork between characteristics,quality characteristics and job stress,the impact mechanismwork between characteristics,quality characteristics and well-being,of the and job press,the link mechanism between job stress and well-being.The empirical framework is also designed,which includes two aspects:(1)Preliminary data processing and analysis process is designed,which include descriptive statistical analysis,questionnaire reliability and validity test,the impact analysis of demographic characteristics,and correlation analysis between job characteristics,quality characteristics,job press,and happiness.(2)The multi-dimensional features of job stress and well-being are considered and the impact mechanismwork between characteristics,quality characteristics and the impact mechanismwork between characteristics,quality characteristics and job stress,the impact mechanismwork between characteristics,quality characteristics and well-being,and the link mechanism between job stress and well-being are changed into 12 aspects to perform empirical study.Second,the basic data processing of job stress relieving and happiness promoting of the venture capital managers is completed.The mean value analysis results of job stress and well-being are analyzed:(1)job stress aspects: the level of venture capital managers' overall job stress is relatively high;the level of job exhaustion is relatively low,the level of job cynicism is relatively low;the level of job workaholism is relatively high.subjective well-being aspects: the level of venture capital managers' life satisfaction is moderate slightly high;the level of emotional well-being is very low;the level of job well-being is relatively high.(2)The demographic variables effect on the venture capital managers job press and well-being are analyzed.T test and one-way ANOVA are used to analyze the demographic variables' influence on venture capital managers' job characteristics,quality characteristics,job stress,and subjective well-being.The demographic variables is composed of gender,age,level of education,company property,postion,years of venture capital career.The following conclusion is obtained: Gender has significant influence on venture capital managers' job exhaustion.Age has significant influence on job exhaustion.Level of education has significant influence on job exhaustion,cynicism,workaholism and job well-being.Company property has significant influence on job exhaustion,workaholism and job well-being.Postion has significant influence on cynicism,workaholism,life satisfaction,emotional well-being,job well-being.Years of venture capital career has significant influence on job exhaustion and emotional well-being.Third,the impact mechanism analysis of job stress relieving and happiness promoting of the venture capital managers' s is completed from 3 aspect.(1)Main conclusions of the impact mechanism analysis of the job characteristic and the quality characteristic to the venture capital manager's job press are as: The venture capital manager's job characteristics have significant influence on the job stress and the quality characteristics of venture capital manager's moderates the relationship between job characteristics and job stress,specifically which are: Venture capital managers' job exhaustion is significant influenced by workload demands,emotional job demands and is moderated by locus of control;Venture capital managers' workaholism is significant influenced by workload demands,colleagues leadership support,autonomy and participation in decision-making,learning possibilities,career prospects,performance feedback and is moderated by locus of control and work engagement;Venture capital managers' cynicism is significant influenced by workload demands,autonomy and participation in decision-making,performance feedback and is moderated by locus of control and work engagement.(2)Main conclusions of the impact mechanism analysis of the job characteristic and the quality characteristic to the venture capital manager's happiness are as: The venture capital manager's job characteristics have significant influence on the subjective well-being and the quality characteristics of venture capital manager's moderates the relationship between job characteristics and subjective well-being,specifically which are: Venture capital managers' life satisfaction is significant influenced by career prospects,autonomy and participation in decision-making,performance feedback,colleagues leadership support;Venture capital managers' emotional well-being is significant influenced by colleagues leadership support,emotional job demands and is moderated by locus of control;Venture capital managers' job well-being is significant influenced by autonomy and participation in decision-making,colleagues leadership support,emotional job demands and is moderated by organization-based self-esteem,locus of control,work engagement.(3)Main conclusions of the link mechanism analysis between job stress and happiness and the moderating effects of quality characteristics are as: The venture capital manager's job stress have significant influence on the subjective well-being and the quality characteristics of venture capital manager's moderates the relationship between job stress and subjective well-being,specifically which are: Venture capital managers' life satisfaction is significant influenced by workaholism and moderated by locus of control;Venture capital managers' emotional well-being is significant influenced by emotional exhaustion,workaholism and is moderated by locus of control;Venture capital managers' job well-being is significant influenced by emotional exhaustion and is moderated by organization-based self-esteem,work engagement.The venture capital manager's subjective well-being have significant influence on the job stress and the quality characteristics of venture capital manager's moderates the relationship between subjective well-being and job stress,specifically which are: Venture capital managers' job exhaustion is significant influenced by emotional well-being,job well-being and is moderated by locus of control,work engagement;Venture capital managers' cynicism is significant influenced by emotional well-being and is moderated by locus of control and work engagement;Venture capital managers' workaholism is significant influenced by life satisfaction and is moderated by and work engagement.Fourth,the recommendations of job stress relieving,happiness promoting and human resources management of venture capital managers' s are proposed.Specifically is for:(1)Venture capital managers' s job press relieving aspect: The relief of emotional exhaustion can be achieved by reducing the job emotional requirements and weakening external control,or appropriately increasing the level of emotional well-being,job well-being and regulating the level of work engagement based on locus of control.Workaholism should relieve by reducing emotional job demands,autonomy and participation in decision-making,learning possibilities,career prospects,performance feedback,colleagues leadership support,meanwhile weakening locus of control,work engagement,or appropriately increasing the level of emotional well-being,and regulating the level of work engagement based on locus of control.Job exhaustion should relieve by reducing workload demands,promoting autonomy and participation in decision-making performance feedback,meanwhile weakening work engagement,locus of control,work engagement,or appropriately increasing the level of life satisfaction,and regulating the level of work engagement.(2)Venture capital managers' s happiness promoting aspect: The promoting of life satisfaction can be achieved by designing appropriate career prospects,promoting autonomy and participation in decision-making,performance feedback and colleagues leadership support,or appropriately weakening the level of workaholism,promoting organization-based self-esteem.The promoting of emotional well-being can be achieved by weakening emotional job demands,colleagues leadership support,organization-based self-esteem,or promoting the level of work engagement,workaholism,weakening the level of job exhaustion,cynicism,meanwhile appropriately weakening the level of organization-based self-esteem.The promoting of job well-being can be achieved by weakening emotional job demands,promoting autonomy and participation in decision-making,colleagues leadership support,meanwhile weakening the level of work engagement,locus of control and organization-based self-esteem,or weakening the level of workaholism and job exhaustion,meanwhile appropriately promoting the level of organization-based self-esteem and work engagement.(3)On the basis of summing up the basic procedure of job press management of Venture Capital Manager,the countermeasures and suggestions for the management of job stress are : To grasp the macro trend of the management of venture capital managers' job press;Striving to create a "friendly" type of work atmosphere,to establish and to improve the "flexible" system;Classified managing Venture Capital Manager according to its quality characteristics,accurately knowing and controling of the real needs and the job press situation of Venture Capital Manager;Through individual learning and training activities to ease the press of venture capital managers,the implementation of Health Motivation Integration Management Project.(4)On the basis of summing up the basic procedure of the subjective well-being of Venture Capital Manager,the countermeasures and suggestions is put forward for the promotion of Venture Capital Manager 's subjective well-being,which is: Accepting advanced management concept of human resources,highlighting the autonomy to choose the mode of human resource management;Building efficient social network of Venture Capital Manager in Venture Capital Enterprise;implementing of authorized incentive management concept,riching the form of authorized incentive.Through the research of this paper,the level of job stress and happiness of the venture manager is investigated and the key factor and the realization path of job stress relieving and happiness promoting of the venture capital manager are confirmed,which has important significance for the development of venture enterprises and the venture capital industry in China.Also,In this thesis,Integrated innovation is achieved for organization behavior theory and positive psychology and the organization behavior theory is enriched through constructing venture capital managers' job stress relieving and happiness promoting framework,expanding the dimension of job stress and analyzing its impact mechanism,riching the dimension of happiness and determining the key factors to its impact mechanism,exploring link mechanism between job stress and happiness,to expanding the empirical field of JD-R theory research.
