This paper mainly studies the correlations among job characteristics of knowledge workers, work-family relationship and subjective well-being. It can help knowledge workers to reduce their work-to-family conflict (WFC), improve their work-to-family facilitation (WFF) and subjective well-being.The harmony of work and family is one of important facets in building harmonious society. With the coming of knowledge economic society, the society has paid great attention to the work-family relationship of knowledge workers. Based on the job demands-resources model and effort-recovery model, this study developed a correlations model among job characteristics, work-family relationship and subjective well-being. After that, data were collected among 237 knowledge works from 19 companies in China using questionnaires. The construct model and hypotheses had been analyzed empirically by structural equation modeling (SEM), and some valuable research conclusions had been found.1. The three-dimensional scale of WFC and WFF were also valid for the knowledge workers in the Chinese culture. WFC included time-based conflict, strain-based conflict and behavior-based conflict. WFF contained development facilitation, affect facilitation and capital facilitation.2. Knowledge workers' job demands mainly included work load and emotional demands, while job resources mainly included supervisor social support, coworker social support, skill discretion, authority, respect and professional rewards. And professional rewards included professional development and finance rewards.3. The influence of work upon family is not only negative, but also positive. The research conclusions showed that knowledge workers in China got a higher score of WFF than WFC. Conclusions also showed that, compared with WFF, WFC were more correlated to job demands, in contrast, compared with WFC, WFF were more correlated to job resources.4. WFC and WFF had a marked influence on subjective well-being, but compared with WFC, WFF had a more marked influence on subjective well-being. Further more, WFC and WFF had full mediated the influence of job demands and resources on subjective well-being.5. Knowledge workers with different personal situations had different influence on job demands, job resources, WFC, WFF and subjective well-being. The type of company had different influence on knowledge workers' job demands and subjectivewell-being. That is, compared with foreign-invested companies and private companies, state-owed companies' knowledge workers had lower job demands but higher subjective well-being.Theoretical and practical implications of these research findings were discussed, and some human resources management policies and suggestions were given in terms of personnel and organization. Then this study further put forward the direction of relevant research.
