The "Internet+" and the sharing economy have led to the creation and sharing of a new economy,giving birth to new industries,new business type and new models.The Chinese government has been continuously deepening reform and advocating the concept of shared development.Enterprise as the main force and innovation subject of reform and opening up,the realization of co-creation and sharing has become a top priority for deepening reform.However,how can enterprises achieve co-creation and sharing? The key lies not only in the organization itself,but also in the stimulation of each individual's creativity and the effective coordination among individuals in the enterprise,so as to realize the creation of shared value.Then,how to let the individual in the organization exert their potential ability,realize the integration,co-creation and sharing between the organization and the individual,and make "I" become "we" and "individual value" become "overall value" has become a difficult problem in the current management field.Previous literatures have studied some aspects of corporate co-creation or sharing,but the research results are scattered and fragmented.This study systematically explores the co-creation and sharing management and its operation mechanism based on enterprise cases.This research takes Shenglong Electric Group and its original "group boss system" as the case,which is an excellent private enterprise growing up with China's reform and opening up.It uses literature research method,case study method,grounded theory and comparative research methodology;combining with self-organization theory,goal integration theory and co-opetition theory,this paper explores the elements model,organizational structure and the philosophical basis of management behind the whole enterprise co-creation and sharing management model,and comprehensively analyses the operation mechanism of each interrelated level,including formation condition control,dynamic mechanism,coupling mechanism and evolution mechanism;and extract,compare and analyze the characteristics and advantages and disadvantages of the co-creation and sharing management model built in this study,put forward the universal problem solving ideas and implementation strategies.Firstly,through grounded theoretical analysis of Shenglong's typical case of "group boss system",the connotation and structure dimensions of "group boss system" are extracted.On the basis of content analysis and internal relationship analysis of each dimension,the connotation essence of co-creation and sharing is clarified,and thetheoretical framework of co-creation and sharing management model for enterprises is constructed.The connotation and internal relationship of the elements of the model are explained in detail.The research results show a brand-new concept of enterprise construction based on philosophical co-ownership and talent cultivation as the core,as well as a unique distribution mechanism and operation mechanism developed on this basis.Through the realization of the integration of organizational and personal goals,a common and shared destiny community can be formed.Secondly,the paper deeply deconstructs the organizational structure characteristics of Shenglong's "group boss system",and puts forward the three-dimensional combination organizational structure of co-creating and sharing organizations.One dimension is a small,simplified self-management "self-organization",which forms a pluralistic and network-like structure.The one-dimensional self-organization structure grows and then separates to form a two-dimensional self-similar and self-nested fractal structure.Fractal structure is characterized by the continuous generation of new details,not only simple enlargement,but also the maximum function of the system with the least resources.Finally,the hyperlink structure of three-dimensional talent living water can fully activate the individual employees,make the organizational structure highly dynamic,and can quickly respond to unpredictable environmental fluctuations.At the same time,the paper further explores how enterprises can realize the co-creation and sharing between organizations and individuals through adaptive expansion and dynamic collaboration of three-dimensional structure.Thirdly,the paper uses a series of methodologies of self-organization theory and combines Shenglong's in-depth study of the case of "group boss system" to comprehensively analyze the operating mechanism of co-creation and sharing between enterprise organizations and individuals.Firstly,we use dissipative structure methodology to discuss the condition control of co-creation,sharing and self-organization,and summarize five open strategies: cultural openness,organization without boundary,organization with high mobility and agility,internal openness and magnet effect;with the help of the theory of psychological ownership,four conditions for the system to be far from equilibrium are summarized,namely,the high recognition of employee ownership by managers,the recognition of employee ownership legitimacy,the promotion mechanism of "self-realization",and the improvement of employee expectation satisfaction and sense of achievement;the second is to use synergetic methodology to analyze the dynamic mechanism of co-creation and sharing self-organization,that is,the order parameter of co-creation and sharing system is "excellent case control".Three waysto create intellectual fluctuation are proposed,including establishing learning organization with Shenglong University as the main body,perturbing objectives and giving full freedom to internal business units;thirdly,using the super-cycle methodology to construct the cyclic coupling link of the individual and organization combination of the co-creation and sharing system,revealing that the super-cyclic coupling mechanism of the "group boss system" is to help inherit;the fourth is to use chaos methodology to interpret the evolution process of sharing self-organization,and to define the relationship among consensus,co-governance,co-creation,sharing and win-win,and the singular attractors,the primary order of the system,the chaos and the advanced ordered state.It reveals how the system promotes the system to a more advanced orderly evolution and then spiral evolution through the interaction of open,order parameters,fluctuations,and hypercycle coupling in the chaotic state.Finally,based on the systematic analysis of the case,the paper summarizes the characteristics of enterprise co-creation and sharing management mode,and comprehensively compares and analyses the self-organization management mode of enterprise co-creation and sharing with the traditional "enterprise-centered" other organization management mode,and deeply analyses the characteristics and advantages and disadvantages of the two modes,so as to reveal the essential differences between the two management philosophical foundations and their adaptation.Under different environmental conditions,the principles and ideas of promoting the co-creation and sharing management model are put forward: first,we must judge the matching between the management philosophy of the actual application and the environment,and adjust the philosophical foundation of change management according to environmental requirements;management models based on the development of different management philosophy and their management tools cannot be mutually solutions;it is necessary to develop and improve new management methods on the basis of understanding co-creation and sharing management philosophy.From the practical point of view,it puts forward the implementation strategy of constructing a universal sharing management model.This study attempts to discuss the path and mechanism of how to achieve co-creation and sharing between organizations and individuals within an enterprise from the aspects of management model,organizational structure design,self-organizational characteristics,dynamic mechanism,evolution process and so on.When analyzing and constructing the co-creation and sharing management model,the paper not only pays attention to the research and design of its management mechanism and organizational structure,but also pays more attention to the analysis of its philosophical basis and management concept;through Shenglong case,this paper deeply analyses the relationship between "Chinese Experience" and "Chinese Philosophy" of enterprise management,and establishes the theoretical framework of co-creation and sharing management,which is more conducive to Chinese enterprises' practice of transformation and upgrading.The research contributions of this study include the following aspects:1?Construct the theoretical framework of co-creation and sharing management with "talent cultivation" as the core opens up a new theoretical perspective for the study of enterprise management mode under the dynamic change environment.The typical significance of this theoretical model is: unlike the basic hypothesis and basic support point of "enterprise-centered" research in modern mainstream management,the core of organization under the co-creation and sharing management model is no longer to achieve enterprise goals,but personal growth,success and becoming talent;people are no longer regarded as strategic resources for the development of enterprises,but enterprises become resources and platforms for the healthy development of human personality.2?This study takes the system as a whole as the starting point and follows the idea of system analysis to ensure the system integrity and structural rigor of the research on the mechanism of co-creation sharing organization,which is conducive to make up for the deficiency of existing co-creation and sharing research being too scattered and fragmented.3?Taking the self-organization theory system as the cornerstone,this paper systematically studies the mechanism of co-creation and sharing.Thus,it can provide a comprehensive and systematic theoretical and strategic support for the construction of co-creation and sharing organizations,from preconditions,dynamic mechanism,to structure,coupling,evolution and so on.At the same time,it can better reveal the close intrinsic correlation between the research emphases of self-organization theory,and provide a meaningful research example for the application of self-organization theory system to management research.4?On the basis of comparing the self-organizing management mode of co-creation and sharing with the traditional management mode of other organizations in detail,and on the basis of management philosophy,management characteristics and advantages and disadvantages of management,this paper puts forward the principle of problem solving for co-creation and sharing organizations: the two kinds of management modes can not be mutually solved,but should develop and improve new management means on the basis of understanding their management philosophy,and thus put forward new management implementation strategies to guide practice effectively.This has important managementinspiration for correcting the existing and potential misconceptions in the practice of co-creation and sharing management and guiding the continuous development and improvement of the new management model.
