Chinese economy has rapidly developed since the reform and opening up,but the innovation is not enough and the quality of innovation is not high now.The further economic development,which needs supply-side structural reforms and stimulates innovation and vitality,improves the quality of innovation enterprises.Innovation is an important mission of the enterprise.The team is an important element of business innovation and can quickly respond to the complicated environment based on its characteristic.Team goal oriented,team conflict and team innovation performance is significantly associated.Previous research has generally agreed that the study guide and team conflict are important antecedents of innovation performance,but the studies on action mechanism of learning orientation,team conflicts and innovation performance are insufficient.This paper,which studies the high-tech R&D team,analyzes four key variables that include learning orientation,team conflicts,innovation performance and team trust and focuses on the action mechanism of team conflict and team trust in the learning orientation on the Innovation Performance.The thesis reviewed and analyzed some documents about learning orientation,team conflicts,innovation performance and team trust,drew on cognitive learning theory,social information processing theory,team operation model theory,catastrophe theory,dissipative structures theory and research about psychology,social science,physics research,presented the research framework of learning orientation-team conflict-innovation performance,built theoretical model of learning orientation based on the team level on the mechanism of innovation performance,and proposed related research hypotheses and verified them by empirical analysis.Firstly,the paper,which discussed and examined the mechanism of learning orientation on team conflict,analyzed and defined the meaning of learning orientation from two aspects that included the perspective of values and target selection,analyzed and investigated the mechanism of learning orientation on team of cognitive conflict and affective conflict based on previous literature about research of team diversity and cognitive learning theory on impact of the conflict and cognitive learning theory about TMS and SMM,and conducted empirical research by using structural equation modeling and multivariate linear regression analysis.The results showed that:learning orientation and two dimensions of team conflict significantly related,learning orientation had a positive effect on cognitive conflict and had a negative effect on the affective conflict.Secondly,the thesis analyzed and examined the mediating role of the team conflict in the learning orientation impact on innovation performance.It based on the learning orientation,team conflict relationship research and innovation performance,and reviewed the relationship between dissipative structure theory,learning orientation,team conflict and innovation performance,discussed the conflict in the learning orientation team of innovation performance of the intermediary role and a multivariate linear regression analysis empirical research.The results showed that:Learning orientation positively impact innovation performance;learning orientation positively effect cognitive conflict,cognitive conflict positively impact innovation performance learning orientation played an intermediary role in influencing cognitive part of the innovation performance in conflict.Learning Orientation negatively influenced emotional conflict and emotional conflict negatively affected innovation performance,learning orientation played an intermediary role in emotional conflict on innovation performance.Finally,the paper analyzed and tested the moderating effect of the team trust on the team conflicts on innovation performance.Based on the analysis of the relationship between the team cognitive conflict,affective conflict and on the innovation performance,the thesis deeply studied the adjust effect of cognitive and affective trust dimensions of team trust on relationship between the team cognitive conflict,affective conflict and Innovation Performance,and used the hierarchical multiple linear regression model analysis.The results showed that:the cognitive and affective trust of team in cognitive conflict played a positive role in regulating on the positive impact of innovation performance;the cognitive trust of team in affective conflict played a positive role in regulating on the negative impact of innovation performance,and affective trust of team in affective conflict had no adjustment effect on the negative impact of innovation performance.High scientific development team is the key to the implementation of the national strategy of innovation,this paper discussed the relations of Tech R&D team learning orientation,team conflict,team trust and innovation performance.Findings indicated that enhanced learning orientation,increased team cognitive conflict,reduced team emotional conflict,strengthened team trust can effectively improve performance of team innovation.The study has important theoretical and practical significance on innovative development and national economic restructuring.
