During team member interaction,conflicts often affect the normal functioning of the organization.And conflict management becomes one of the focuses of managers and academics.However,different types of conflicts have different effects on individuals and organizations.How to deal with task conflicts and relationship conflicts remains controversial.In order to explore the influence of individual inclination on innovation behavior and its influence ways,this paper takes the knowledge worker as the research object.From the perspective of team conflict,we probes into the relationship between individual learning goal orientation and task conflict and relationship conflict,as well as the influence of task conflict and relationship conflict on innovation behavior.While analyzing the antecedents and consequences of team conflicts,the article explores what kind of conflict management methods can effectively manage different types of conflict from the perspective of team context.So that the constructive role of team conflict in the organization can be played and the destructive effect can be weakened.This article chooses the learning goal orientation as the independent variable,takes the team conflict as the intermediary variable,the conflict management mode as the adjustment variable.We construct theoretical models of learning goal orientation,team conflicts,conflict management methods and innovative behaviors,then propose hypotheses and verify the mediation effects of team conflicts and the regulatory effects of conflict management.This paper researched and retrieved 303 valid questionnaires,and used statistical analysis software to carry out the reliability and validity analysis of the questionnaires.Under the premise of ensuring the quality of questionnaires and data,the empirical analysis was conducted on the correlations among variables.The empirical results show that the learning goal orientation of the knowledge worker is beneficial to the creation of innovative behaviors.Knowledge workers have higher learning goal orientation,then high learning goal orientation will be bring more task conflicts while the relationship with relationship conflict is not significant.Task conflict is also positively related to innovation behavior,that is,task conflict has a predictive effect on innovation behavior.Therefore,the task conflict partially mediatie the relationship between learning goal orientation and innovation behavior.For conflict management,cooperative conflict management can positively adjust the relationship between task conflicts and innovation behavior,while competitive conflict management and avoidance conflict management have no significant regulatory role in the relationship between task conflict and innovation behavior.These conclusions are important for the richness of conflict theory and the management of team conflicts,both theoretical and practical.Based on the research conclusion,this study suggests that managers should strengthen enterprise training and corporate culture.On the one hand,it stimulates innovation potential from the inside of the employees.On the other hand,by creating a corporate culture that adapts to the organizational context,it creates a good organization and team atmosphere for employees and provides external conditions for innovation.
