China has taken innovation-driven development as a prior strategy,implements supply side structural reform,and promotes the deep integration of digital economy and real economy.These make enterprises urgently need to strengthen their own capacity-building to adapt to the new industrial environment quickly.In this context,the human factor in the man-machine-environment systems has become more prominent,and it has become an important means to promote the sustainable growth of enterprises in the new phase by building a high-performance work system to activate the driving force and creativity of employees.However,the process of high performance work system promoting the transformation of human resources into enterprise performance is indirect.Its internal mechanism,especially the boundary conditions,is not clear.It is difficult to measure and compare the contribution of different enterprises that has established high performance work system.Therefore this dissertation attempts to address the mechanism and efficiency evaluation of high performance work system in the field of organizational human factors to enrich the industrial engineering theory,and provide technique support for enterprises to improve quality and efficiency and upgrade through human resource management practice system.The main research contents include:(1)the construction of research framework based on grounded theory;(2)the analysis of the elements of high performance work system;(3)the cross layer influence of high performance work system on employee work performance;(4)high performance work system and enterprise growth in dynamic environment;(5)the evaluation of enterprise high performance work system efficiency.Regarding the lack of empirical evidence in constructing theoretical model by traditional literature research,HD group is selected as a sample to carry out a single case exploratory study,and a large number of qualitative data are obtained.With the help of Nvivo software,the grounded theoretical research method is adopted to conduct open coding,axial coding and selected coding,and the core elements of high performance work system are summarized.It is found that employees' work engagement plays an important role between high Performance work system and employee work performance,strategic flexibility plays an important role between high performance work system and enterprise growth,and then proposes the preliminary theoretical framework of the mechanism of high performance work system from the individual and organizational levels.Regarding the possible limitations in single case qualitative research,the standardized scale development process is taken of open questionnaire,group discussion,item screening,small-scale questionnaire item refining,pre-test purification and other links.Exploratory factor analysis and confirmatory factor analysis are used to verify the reliability and validity of the scale.It is found that the high performance work system of Chinese local enterprises has a stable five factor content structure,which are strict performance appraisal,high-standard selection,incentive compensation,caring for employees and systematic training.It further improves the management practice contents of high performance work system and forms a localized scale tool.Aiming at the problem that the boundary conditions of high performance work system on employees' work performance are not clear enough,this dissertation introduces organizational justice as a moderating variable into the theoretical framework,and constructs a cross level mediated moderating model.According to the nested characteristics of 315 employees' questionnaire survey data in 47 domestic enterprises,it uses multi-layer linear model to analyze.It is found that high performance work system has a significant positive impact on employee's work performance,has a significant positive impact on employee's work engagement.Employee's work engagement plays a full mediating role between high performance work system and employee's work performance.Organizational justice has a significant positive impact on high performance work system and employee's work performance.Organizational justice moderates the relationship between high performance work system and work engagement.In order to solve the problem that the interaction relation is not fully revealed in the process of high performance work system affecting enterprise growth and environment,this dissertation uses environmental dynamics as a moderating variable to construct a second-stage moderated mediating model,and carries out multivariate statistical analysis on the questionnaire data of 216 enterprises.It is found that high performance work system has a significant positive impact on enterprise growth,high performance work system has a significant positive impact on strategic flexibility,strategic flexibility plays a partial intermediary role between high performance work system and enterprise growth,and environmental dynamics moderates the relationship between strategic flexibility and enterprise growth.In view of the potential,fuzziness and non-linearity of the impact of high performance work system on the individual and organizational performance,this dissertation designs a high performance work system effectiveness evaluation index system with four first level indicators and 13 second level indicators from the four modules of foundation,input,transformation and output,which reflects the basic process of high performance work system effectiveness transformation.According to the characteristics of multi-source heterogeneity of evaluation data,three single evaluation methods are used to evaluate and rank,which are linear weighting method based on AHP,improved TOPSIS,and ANN based on multilayer perceptron.In view of the inconsistency between the evaluation results and ranking of single evaluation method,a combined evaluation model based on the correlation degree of evaluation results is constructed,and the effectiveness and practicability of the model are verified.This dissertation is closely related to the National Natural Science Foundation Project ‘Research on the inherent energy efficiency attributes of machining and manufacturing system and its optimization method'(51775392)and the National Social Science Foundation Project ‘Research on the development strategy of overseas excellent talents in China based on innovation network embedding'(14BGL017).The research results have a certain reference value for enterprises to improve human resource management system,enhance the strategic flexibility to cope with the changes of external environment,and maintain a high level of performance output,and provide theoretical support and methodological basis for the construction and effectiveness evaluation of high performance work system.
