In the era of rapid growth of higher education in China,private higher education has become an important part of the academic education system.The formal implementation of the newly revised law of the People’s Republic of China on the promotion of private higher education provides more conditions and opportunities for the healthy development of private higher education,and also puts forward higher requirements for its education quality.The degree of work engagement of teachers in private universities is closely related to the quality of education.As a negative factor affecting work engagement,workplace incivility deserves great attention in the industry and academia.Although there are more and more studies on workplace incivility,such as the research on the types and measurements of workplace incivility,the research on its spiral upgrading mode and spillover effects,etc.,but most of these studies take enterprises,service industry and medical and health industry as the research situation,less take school especially private universities as research background,also less explore the mechanism of workplace incivility in private universities on work engagement.Accordingly,the following questions are raised:(1)What is the impact of workplace incivility on work engagement?(2)Is there a chain mediating effect of perceived insider status and organizational identification in the relationship between workplace incivility and work engagement?(3)What are the effects of workplace incivility on work engagement through the chain-mediating path of perceived insider status and organizational identification at different levels of self-perceived employability?(4)How to reduce or even put an end to the workplace incivility in private universities,and improve the level of teachers’ work engagement?In order to further explore the above issues,this paper summarizes and analyzes the relevant research on workplace incivility,perceived insider status,organizational identification,self-perceived employability,and work engagement,and takes JD-R model as the general theoretical basis,combined with emotional event theory,organizational membership theory and social exchange theory,with perceived insider status and organizational identification as intermediary variables,taking self-perceived employability as the moderating variable,constructs a moderated chain mediating model to predict that perceived insider status and organizational identification play a chain mediation role in the relationship between workplace incivility and work engagement,and self-perceived employability can moderate the chain mediating effect,so 18 sets of theoretical hypothesis are proposed.To verify the rationality of the theoretical model and theoretical assumptions,through discussions with experts,visiting investigation and questionnaire pre-test,a questionnaire of48 measurement items was prepared.Taking the teaching staff of private universities as the survey object,the questionnaire link or questionnaire QR code was generated with the help of the “Wen Juan Xing”.The questionnaire was distributed through Zhihu,Tencent QQ,We Chat and other platforms,and a total of 517 valid data were collected.With the help of mathematical analysis software such as Spss22.0,Amos21.0 and Process program,the collected data are analyzed for data quality such as normal distribution test,homologous analysis of variance and reliability and validity test.The differences of control variables to main research variables are tested by T-test and one-way ANOVA.Correlation analysis and hierarchical regression analysis are used,with the help of Model 92 in Process program(the theoretical model of this study is consistent with this model),this paper empirically verifies the rationality of the moderated chain mediating model and the relevant theoretical hypothesis set.The main conclusions are as follows:(1)The main effects of workplace incivility were explored through hierarchical regression analysis.The results show that workplace incivility has significant negative effects on work engagement(vigor,dedication,and absorption),perceived insider status,and organizational identification.(2)Using hierarchical regression analysis and Process program,this paper discusses the chain mediating effect of perceived insider status and organizational identification.The results show that the simple mediating effects of perceived insider status and organizational identification in the relationship between workplace incivility and work engagement(vigor,dedication,and absorption)are established,and the chain mediating effect of the two is also valid.(3)With the help of Spss22.0 statistical software,Baron and Kenny’s(1986)regulating effect test program are used to verify the moderate role of self-perceived employability in each path of the theoretical model.The results confirm that self-perceived employability moderates the positive relationships between perceived insider status and organizational identification,perceived insider status and vitality,and organizational identification and vitality.(4)With the help of the Model 92 in the Process program of Hayes(2013),the Bootstrap method with a bootstrap sample of 5000 and a confidence interval of 95% is used to verify the moderated chain mediation effect.The results prove that self-perceived employability moderates the chain mediating effect of perceived insider status and organizational identification.Specifically,in the case of high self-perceived employability,the negative impact of workplace incivility on work engagement(vigor,dedication,and absorption)is weakened through the chain mediating effect of perceived insider status and organizational identification.By constructing a moderated chain mediation model,this study analyzes the influence mechanism of workplace incivility on work engagement under different levels of self-perceived employability,which has certain theoretical contributions.Through the discussion of the empirical research results,from the perspective of the government,the school and the individual,the paper puts forward management strategies to reduce the workplace incivility of private universities and improve teachers’ work engagement at the macro,medium and micro levels,which has a certain practical guiding significance.
