In the fast-changing and uncertain social environment,the initiative of social workers plays an irreplaceable role in the development of Chinese Social Work and the construction of modern governance system.However,Proactive behavior is the externalization of initiative,so it is of great value to study the influencing factors of social workers’ Proactive behavior and further explore the occurrence mechanism of social workers’ Proactive behavior.Self-leadership,Perceived insider status and Power distance are important for the Proactive behavior in social workers.According to the Self-determination theory and the Incentive-Contributions theory,this study selects variables from the individual level,the organization level and the individual-organization level to explore how they influence the Proactive behavior of social workers.On this basis,a research framework of Proactive behavior is formed and the occurrence mechanism of social workers’ Proactive behavior is investigated.This study explores the effects of Self-leadership,Perceived insider status and Power distance on Proactive behaviour of social workers.After conducting structured interviews with 10 social workers in Chengdu,the scale was modified appropriately and a draft questionnaire was designed.Subsequently,a small-scale preliminary survey was conducted,and 112 valid questionnaires were collected.After ensuring that the questionnaire was properly developed,a questionnaire survey was conducted among social workers within the city of Chengdu,and 232 valid questionnaires were returned.In response to the results of the research,the data of this study was mainly used statistical software Analysis,and combined with the content of the structured interview,the following conclusions were drawn:(1)Self-leadership has a significant positive effect on the Proactive behavior of social workers.The three dimensions of Self-leadership,Behavior Awareness Volition,Task-Motivation and Constructive Cognition,all have significant positive influence on Proactive behavior.In addition,Self-leadership has a significant positive effect on four dimensions of Proactive behavior,namely responsibility taking,voice behavior,innovation behavior and problem prevention.(2)Self-leadership has a significant positive effect on Perceived insider status;Perceived insider status has a significant positive effect on Proactive behavior.Moreover,the Perceived insider status plays a partially mediating role in Self-leadership and Proactive behavior.(3)Power distance negatively moderates the relationship between Self-leadership and Perceived insider status,and vice versa;Meanwhile,Power distance negatively moderates the mediating effect of Perceived insider status on Self-leadership and Proactive behavior,that is,the lower the Power distance,the stronger the mediating effect of Perceived insider status on Self-leadership and Proactive behavior,and vice versa.Based on the research conclusion,this study respectively from the aspect of organization institution and social worker individual level are proposed: from institutional management level,first of all,it should fully cultivate and improve the social worker Self-leadership skills.Second,it should effectively arouse social workers insider identity cognition,strengthen the sense of belonging to the organization and responsibility.Third,it should actively detect the Power distance tendency of social workers,and conduct management according to different Power distance tendency of social workers.Fourth,use incentive means and construct a good organizational atmosphere and institutional culture in order to stimulate the initiative of social workers.From the perspective of individual social workers,first,social workers themselves should pay attention to Self-leadership,take the initiative to learn and improve Self-leadership ability.Second,social workers should actively identify with their "insider" identity cognition.Third,in the process of Proactive behavior,social workers need to constantly adjust themselves and remind themselves to clarify the purpose of action and firm the original belief.
