The most familiar words in the development of modern society are economy, science and technology, and information. The most fundamental way to promote these developments is the progress of knowledge and the promotion of talents. It is very difficult for both knowledge and talents to leave school.Universities are the main source of strength for high-quality talents and high-tech.The enthusiasm and performance of university teachers have a profound impact on the output of scientific research and the quality of teaching.Compensation incentive system is an indispensable part of the incentive system.College teachers' satisfaction with salary will affect the output of their work and their sense of belonging to the school,so they are willing to contribute to their own college or school.Among these problems, there is the question whether the general environment of the university teachers is fair, and this environment will also have an impact on the internal identity of University teachers.Although there are many studies on the relationship between salary satisfaction and job performance of University teachers, there is no unified view on the mechanism of the effect of salary satisfaction on job performance. Therefore, the intermediary mechanism and boundary conditions of the relationship between salary satisfaction and job performance of university teachers need to be explored.Based on social exchange theory, psychological contract theory and self-determination theory, this study attempts to explore the mediating role of insider identity perception between University teachers' salary satisfaction and job performance, and the moderating role of organizational justice climate on University teachers' salary satisfaction and insider identity perception. This paper collects 201 research samples from different schools in China by means of questionnaire survey, and makes an empirical analysis with SPSS21.0 and AMOS17.0 software. It draws the following conclusions: the salary satisfaction of university teachers has a positive role in promoting their work performance;the insider identity perception plays a completely intermediary role in the relationship between salary satisfaction and work performance of University teachers; The organizational justice climate plays a positive moderating role between teachers' salary satisfaction and job performance. This paper further explores the mechanism of University teachers' salary satisfaction on job performance, hoping to bring some enlightenment to the practical process, and puts forward the following suggestions: universities should improve the salary incentive system, make it scientifically and reasonably meet the specific needs of a university to achieve the role of motivating teachers' enthusiasm;attach importance to the identity of University Teachers and other minds The change of rational perception pays attention to the needs of college teachers and the realization of self-worth.Colleges and universities should also strive to create a fair atmosphere, open information, fair process, fair interpersonal relationship and fair distribution.
