Research On Predictors And Mechanisms Of Employee Creativity From Work-Family Perspective

Abstract/Summary:
Employee creativity is an important source of enterprise competitiveness and plays an inestimable role in the survival and development of enterprises.Enterprises need to constantly stimulate employee creativity to meet current needs and challenges.How to improve and give full play to employee creativity has become the focus of enterprises.With the development of social economy,people begin to pay more attention to the quality of life and well-being,family life becomes more and more important,and the impact of family on work is also more extensive and in-depth.In this process,does the interaction between work and family become an important factor affecting employees’ creativity? The existing research lacks an answer to this question.In the field of organization and management,the research on employees’ creativity is mainly carried out from the perspectives of work characteristics,individual characteristics,team factors,leadership behavior,organizational environment,etc.these studies have made important contributions to understanding the impact of work level on employees’ creativity,but relevant research has not paid enough attention to the family field,especially in the process of work and family interaction,there is competition and enrichment of individual resources between them,This competitive and promoting relationship will have a more far-reaching impact on each other’s fields.With the development of mobile Internet,the boundary between work and family becomes more and more blurred,work affairs can enter the family more quietly,breaking the original work-family boundary in time and space,and bringing work home has become more and more common,which leads to the intensification of the fluctuation of the work-family relationship.This kind of relationship fluctuation will cause more frequent changes in individual resources,which is easy to affect the resource investment process of employees to improve creativity.Accordingly,from the perspective of work-family,this study takes "work → family → work" as the overall research path,takes resources as the key driving factor in the path,and is divided into three sub studies to explore the influencing factors and mechanisms of employee creativity.The three sub studies adopt the progressive "peeling onion" method.Based on the conservation of resource theory,sub study 1 explored the impact of challenge and hindrance stress on employees’ creativity through work-family permeability by using regression analysis and instantaneous indirect effect test methods;After "stripping" the relationship between work-family permeability and employees’ creativity,sub study 2,based on the work-family resources framework and egodepletion theory,used daily diary method and multilevel model to investigate the workfamily permeability in the context of the Internet-the impact of work-related electronic communications during nonwork time(WEC_NWT)on employees’ creativity through work-family relations and ego-depletion;Sub study 2 indirectly revealed the relationship between work-family relationship and employee creativity.On this basis,sub study 3 further explored the impact of the matching structure of work-family relationship on employee creativity by using polynomial regression and response surface analysis based on role theory.Through three sub studies,this paper makes an in-depth analysis of the influencing factors and mechanisms of employee creativity in the work-family context,and draws the following conclusions:(1)Relevant conclusions of the study on the impact of work-family permeability on employees’ creativity under challenge and hindrance stressThrough the regression analysis and instantaneous indirect effect test of 405 valid questionnaire data of enterprise employees,it is found that: challenging stress positively affects work-family permeability,and hindrance stress negatively affects work-family permeability;There is an inverted U-shaped relationship between work-family permeability and employee creativity,and family support regulates the U-shaped relationship between work-family permeability and employee creativity,that is,the higher the family support,the less obvious the inverted U-shaped relationship between work-family permeability and employee creativity;work-family permeability plays a mediating role in the inverted U-shaped relationship between challenging stress and employee creativity,and in the negative impact of hindrance stress on employee creativity.(2)Relevant conclusions of the study on the relationship between work-related electronic communications during nonwork time and employee creativityThrough multilevel model analysis of 755 daily diary data reported by 114knowledge-based employees of a high-tech enterprise in Shanghai,it was found that the WEC_NWT time required has a significant positive effect on work-family conflict and ego-depletion in the next morning.Positive emotional experience after WEC_NWT has a significant positive effect on work-family enrichment,no significant effect on work-family conflict,and a significant negative effect on ego-depletion the next morning;negative emotional experience after WEC_NWT has a significant impact on work-family enrichment.Work-family conflict and ego-depletion in the next morning have a significant positive effect,and a significant negative impact on work-family enrichment;work-family enrichment has a significant negative impact on the next morning’s ego-depletion,and a significant positive impact on employee creativity;morning ego-depletion has a significant negative impact on employee creativity;Workfamily conflict mediates the relationship between WEC_NWT time required the night before and ego-depletion the next morning,work-family enrichment mediates the relationship between employees’ participation in WEC_NWT the night before and selfdepletion the next morning,work-family enrichment did not significantly mediate the relationship between employees’ positive emotions after participating in WEC_NWT the night before and ego-depletion the next morning;ego-depletion the next morning mediated employees’ perceived work-family conflict the night before The relationship with second-day creativity also mediates the relationship between work-family enrichment and second-day creativity;work-family conflict and ego-depletion in the relationship between WEC_NWT time required and their creativity;Work-family conflict and ego-depletion play a chain-mediated role in the relationship between employees’ negative emotions and creativity after participating in WEC_NWT,and work-family enrichment and ego-depletion play a chain-mediated role in employees’ positive emotions after participating in WEC_NWT Chain mediation in the relationship with creativity was not significant.(3)Research conclusions on the relationship between work-family relationship fit and employee creativityThrough 312 questionnaire data and using polynomial regression and response surface analysis,it is found that when work-family enrichment and work-family conflict are fit,the level of creativity of employees is significantly enhanced in the change process of work-family enrichment and work-family conflict from "low / low" to "high / high";When the inconsistency between work-family enrichment and workfamily conflict is fitted,the level of creativity of employees is significantly enhanced in the change process of work-family enrichment and work-family conflict from "low/ high" to "high / low";Work-family centrality significantly negatively moderates the effect of work-family enrichment and work-family conflict consistency fit on employees’ creativity,that is,compared with high work family centrality,when low work family centrality,the effect of work-family enrichment and work-family conflict consistency fit on employees’ creativity is stronger;Work family centrality did not play a significant regulatory role in the impact of work family gain and work family conflict inconsistency on employee creativity.Through the above research,compared with previous studies,the main contributions of this study are:First,most of the existing research is based on the role path of "family → work",and the research combines the role path of "work → family → work" proposed by scholars with research on employee creativity,and takes resources as the key driving factor in the research path,that is,under challenge and hindrance stress,resources are distributed in work and family through work family boundaries,which will then affect employee creativity.The research explored a new theoretical perspective and action path for the research of employee creativity,expanded the related research of resource conservation theory and work-family boundary theory,and enriched the antecedents and action mechanism of employee creativity.Second,use the daily diary method to collect data to verify the indirect effect of WEC_NWT on employee creativity,and reveal from the individual level how WEC_NWT time required and the emotional experience after participation WEC_NWT affect creativity through work-family relationships and the next morning’s ego-depletion to help better understand the dynamic impact of work-home resources fluctuation on creativity.Individuals are affected by work and family,and their resources fluctuate during the day.Capturing this diurnal fluctuation and exploring how it affects changes in individual creativity can help make up for the lack of dynamic changes between individuals in the past.More accurately reveal the impact of workfamily resources fluctuations on creativity.Third,the research innovatively combines the work-family fit structure with polynomial regression and response surface analysis,which makes up for the deficiency that the previous work-family relationship fit research only stays at the level of theoretical analysis,and also breaks through the deficiency that the previous workfamily conflict and work-family enrichment under the same framework are often only based on the two-way model.By combining polynomial regression and response surface analysis,the study found the impact of work-family relationship consistency fit and inconsistency fit on employee creativity,as well as the moderating role of workfamily centrality in this impact effect.The research methods and conclusions have certain reference value for future research.
