| World-class universities and world-class disciplines are major strategic decisions made by the Central Committee of the Communist Party of China and the State Council.They are also another national strategy in the field of higher education in my country after the "211 Project" and "985 Project".First-class disciplines have become new goals and directions for the construction and development of sports disciplines in my country.As an important part of the team of physical education teachers in colleges and universities in my country,young physical education teachers in colleges and universities are an important force and guarantee for the construction of first-class physical education disciplines and college physical education work.Whether the career development of young physical education teachers in colleges and universities is smooth or not not only affects the effectiveness of the construction of first-class physical education disciplines,but also directly relates to physical education teaching,scientific research,personnel training,and social services in colleges and universities.However,judging from the existing research,the current situation,causal mechanism and coping logic of the career development of young physical education teachers in colleges and universities have not yet attracted enough attention from the academic circle.In view of this,this paper takes the career development of young physical education teachers in colleges and universities in our country as the research object,and uses the methods of literature research,questionnaire survey and mathematical statistics to pass the self-compiled "Questionnaire on the Career Development of Young Physical Education Teachers in Colleges and Universities in China",conducted a survey and statistics on the career development of 813 young physical education teachers in 31 provinces,160 colleges and universities in Chinese mainland,in order to clarify the current situation of the career development of young physical education teachers in colleges and universities in China;and then used the interview method and constructivism grounded theory research method,to explore the cause mechanism and practical dilemma of the current situation of the career development of young physical education teachers in colleges and universities in China,as well as the subjectivity of young physical education teachers in colleges and universities and their logical follow,and finally put forward relevant optimization suggestions.The study found:The career development needs of young physical education teachers in colleges and universities in my country are urgent,the pressure is diverse,and the satisfaction degree is quite different and unbalanced.The current situation of career development is not optimistic.The main manifestations are: heavy teaching and scientific research tasks,talent training and social service capabilities need to be improved,many intermediate professional titles,low salary income;relatively high pressure on career development,mainly focused on scientific research performance and professional title promotion,and showing diversified characteristics;Satisfaction scores for teaching,personnel training,and social services are high,while those for scientific research,professional titles,and salary income are low and show a decreasing trend;affected by gender,age,marriage,education,teacher type,teaching experience,professional title,income,etc.The influence of individual characteristics is greater,while the influence of factors such as institution type,attribute,location and geographical location is weaker.In the professional development of young physical education teachers in colleges and universities in my country,there are not only the structural difficulties of "economic difficulties,sports alienation,discipline difficulties,policy changes,difficulty in promotion of professional titles,and mismatch of resources",but also "unfair competition,identity crisis,limited power,and time constraints,time anxiety,multiple pressures,and career confusion" psychological dilemma,and it is manifested as a two-way transmission process mechanism of "structural-psychological" dilemma.Among them,the "discipline dilemma" and "sport alienation",which are unique to physical education,are important factors that cannot be ignored in the career development of young physical education teachers in colleges and universities in my country.The "structural-psychological" dilemma in the career development of young physical education teachers in colleges and universities can be divided into "strong structural dilemma-strong psychological dilemma" type,"strong structural dilemma-weak psychological dilemma" type,"Weak structural dilemma-weak psychological dilemma" type,"weak structural dilemma-strong psychological dilemma" type according to the“discipline-system-identity”situation,the analysis found that different types of dilemmas present dynamic changes and phases.The practice of career development of young physical education teachers in colleges and universities in my country follows the action logic of "power-interest-morality" game interaction.Specifically,for the types of "strong structural dilemma-strong psychological dilemma","strong structural dilemma-weak psychological dilemma","weak structural dilemma-weak psychological dilemma" and "weak structural dilemma-strong psychological dilemma" According to different types of difficulties,different action responses and action preferences are adopted.There are power struggles of "promoting professional titles,adapting to others,maintaining justice,and implicit resistance",and"hoping for assistance,rational choice,clear goals,survival first and development later""The interest demands of it also have the moral discipline of "not forgetting the original intention,adjusting the mentality,returning to the original source,and being yourself".Based on the above research findings,optimization suggestions are put forward:establish legal protection at the national level: coordinate policies and ethics,clarify professional standards,and build a protection mechanism for the rights and interests of young physical education teachers in colleges and universities;provide environmental support at the social level: vigorously publicize the value of school sports,and clarify the youth physical education teachers in colleges and universities The nature of work is to establish the image of excellent young physical education teachers in colleges and universities;the improvement of system supply at the college level: establish a predicament blocking mechanism,respect the particularity of disciplines,strengthen the system supply,eliminate the alienation of sports,return to the origin of college sports,put people first,and leave enough room for development;individual At the level,play the role of the main body and strengthen the endogenous power;at the discipline level,provide engine support: strengthen discipline construction,improve discipline identity and identity,and provide professional leadership and platform protection. |
