Antecedents And Outcomes Of Thriving At Work | | Posted on:2022-10-17 | Degree:Doctor | Type:Dissertation | | Institution:University | Candidate:Hasan Farid | Full Text:PDF | | GTID:1529306632951909 | Subject:Business Management | | Abstract/Summary: | PDF Full Text Request | | This study aimed at exploring the antecedents and outcomes of thriving at work,which is a crucial emerging construct characterized as a psychological state.This study examines the effects of contextual factors on employees’ in-role,extra-role and creative performance through a crucial mediating role of thriving at work.It investigates the effects of role conflict and perceived work overload on task performance with mediating role of thriving and a moderating role of resilience based on conservation of resources theory.It also explores the association of organizational justice and extra-role customer service with a mediating role of thriving and a moderating role of servant leadership through social exchange perspective.Furthermore,it undertakes the exploration of how task variety and skill variety create an impact on employees’ creativity through a mediating role of thriving and a moderating role of managerial coaching based on self-determination theory.The study has been further divided into three sub studies,which entails a sample of 331 full time front-line workers from hospitality industry in study 1 while study 2 consists on a sample of 292 workers and study 3 examines the responses of 313 workers.The current study is based on dyadic data collected at two points of time from supervisors and their respective subordinates.The results are obtained by employing AMOS structural equation modeling for direct and indirect effects and PROCESS macro for moderating effects based on boot strap samples method.The results for study 1(n=331)expound that on the basis of conservation of resources theory,role conflict and perceived workload as stressors have a negative effect on thriving at work and thriving has a positive relationship with task performance.Thriving at work mediates the relationship between role conflicts,perceived work overload and task performance.Resilience as a coping strategy,plays a crucial moderating role on the relationship between role conflict,perceived work overload and thriving.It underscores that role conflict and perceived work overload cause a loss in individuals’pool of resources and they lack in thriving which will affect their task performance.The results of study 2(n=292)show that based on social exchange theory,organizational justice(distributive,procedural and interactional)have a positive effect on thriving and thriving has a positive effect on extra-role customer service(ECS).Thriving at work significantly mediates the relationship between organizational justice(distributive,procedural and interactional)and extra-role customer service.Servant leadership significantly moderates the relationship between organizational justice(distributive,procedural and interactional)and thriving at work.It explains that employees having justice perception will tend to feel thrive and will reciprocate by performing extra-role customer service behavior.Moreover,results of study 3(n=313)explicate that based on self-determination theory,task variety and skill variety as motivational job characteristics have a positive impact on thriving at work and thriving has a positive effect on employees’ creativity.Thriving at work significantly mediates the relationship between task variety,skill variety and creativity.Managerial coaching plays a crucial moderating role on the relationship between task variety,skill variety and thriving at work.This study suggests that based on self-determination theory,task variety and skill variety fulfill the basic psychological needs of individuals which makes them motivated and they experience thriving and tend to exhibit creativity in their work.This study contributes to existing body of knowledge in the field of positive psychology and positive organizational behavior through adding a significant number of contextual predictors of thriving at work and its outcomes as in-role,extra-role and creative performance.It suggests hospitality managers to focus on contextual factors while designing employees’jobs so that they can experience a sense of thriving to exhibit an effective behavior which will benefit the organization. | | Keywords/Search Tags: | Thriving at work, contextual factors, task performance, extra-role customer service, creativity | PDF Full Text Request | Related items |
